題名:組織國際化對員工與組織契合度之影響

前人研究指出個人-工作契合度與個人-組織契合度可能有不明之關係,經由邏輯推理,個人-群體契合度、個人-主管契合度與組織國際化程度可能會對個人-工作契合度與個人-組織契合度的關係產生干擾效果,本研究以問卷方式收集資料,針對組織國際化程度不同之企業員工發出550份問卷,刪除無效問卷之後,有效問卷為449份,以層級迴歸分析進行研究假設之實證,研究結果顯示當員工之個人-工作契合度愈高,其個人-組織契合度亦愈高;個人-主管契合度與個人-群體契合度不會對個人-工作契合度與個人-組織契合度之關係產生干擾效果;組織國際化程度會對個人-工作契合度與個人-組織契合度之關係產生干擾效果,對於組織國際化程度愈高的公司員工,其員工之個人-工作契合度與個人-組織契合度之關係會比組織國際化程度愈低的公司員工愈弱。即員工個人-工作契合度對個人-組織契合度的影響力隨著公司組織國際化程度愈高愈不明顯,此為公司組織國際化所付出的代價。在大家追求組織國際化的當下,公司在人管相關措施上應如何去改善此一現象,以避免讓員工個人-組織契合度受到影響,是值得管理者深思熟慮的課題。本研究依據實證結果提出實務建議與未來研究之建議。
Extended researches have showed that person-job fit and person-organization fit may have unclear relationship. By way of logical reasoning, person-group fit, per-son-supervisor fit, and degree of internationalization may produce the moderating effect on the relationship between person-job fit and person-organization fit. Data for this study were obtained by means of questionnaires from the business employees of different degree of internationalization. 550 questionnaires were sent out and the valid questionnaires were 449 by deleting incomplete or poor response questionnaires. A hierarchical regression analysis was taken to test 4 hypotheses. The results show that the higher the employees’ person-job fit is, the higher their person-organization fit is; person-supervisor fit and person-group fit will not produce the moderating effect on the relationship between person-job fit and person-organization fit; degree of internationalization will produce the moderating effect on the relationship between person-job fit and person-organization fit. With regard to the business employees of higher degree of internationalization, their relationship between person-job fit and per-son-organization fit will be weaker than that of the business employees of lower degree of internationalization. That is, the higher the degree of internationalization is, the lower the effect of person-job fit on person-organization fit is; this is the price a company pays for its internationalization. While everyone is pursuing internationalization, about the measures relative to personnel management, a company should manage to improve the phenomenon in order to avoid affecting person-organization fit because of internationalization, and it deserves the earnest consideration of the supervisors. Practical suggestions and future study are also provided.
