摘要
本研究旨在國內即將全面實施教師評鑑之際,發展初任教師評鑑標準與工具,針對個案學校的初任教師進行教師評鑑,以瞭解初任教師評鑑在學校現場的實施歷程、品質、結果、成效以及影響因素。本研究採用個案研究法,邀請個案學校四位初任教師、三位資深教師參與研究,研究結論如下:
一、評鑑歷程與品質
初任教師評鑑可行模式以「初任教師專業發展」為核心,評鑑程序包括三階段六步驟,評鑑方案包含評鑑目的、人員、標準、方法四大內涵。評鑑品質普遍符合後設評鑑之正當性、效用性及精確性標準,大致符合可行性標準。
二、評鑑工具使用結果
初任教師評鑑標準及工具的內涵完整,實用性佳,系統應用可收「評鑑-省思-成長」之效,基層學校可參考注意事項加以應用;但是,評鑑工具要發揮最大功能,仍須受評教師一起努力。
三、臨床視導實施結果
臨床視導具有協助初任教師改進教學的功能,可以十天為一個視導週期,每位教師實施兩次以上為宜。影響因素包括初任教師的接受程度、視導人員的專業知能及人格特質、參與教師的時間負擔、視導活動的事前規劃。
四、評鑑結果與成效
初任教師評鑑對初任教師具有改進教學行為、省思教師專業、累積良好習慣、優於自我摸索、建立諮詢人脈五項效果;對評鑑教師具有薪火相傳、教學相長、自我省思三項效果;對學校具有促進專業成長、傳承經驗智慧、形塑學習文化、累積評鑑經驗四項效果。
五、影響評鑑的因素
影響初任教師評鑑的主觀因素有:初任教師的接受程度、尊師文化及霍桑效應、評鑑教師的專業能力及人格特質;客觀因素有參與人員的時間及工作負擔、學校具備的相關資源及校園文化、受評教師的班級特質。
最後,依據研究結果提出建議與省思,以供評鑑實施及後續研究參考。
