本研究探討團隊中知識協調的過程,與過去的文獻不同,過往的研究只考慮兩種團隊學習方法,分別為探索式學習以及利用式學習。本研究提出了三種團隊學習方法,包括探索式學習、利用式學習和反思式學習,並進一步研究這三種學習過程如何影響團隊績效。團隊學習的方法中加入反思式學習,其原因為此類學習方式可使訊息或知識更精練,且同時探討三種學習方式提供了更全面的觀點。通過提出一個概念性模型來研究團隊學習方法如何通過知識協調來提升團隊績效,並同時探討威權領導和慈愛領導的調節效果。實證結果表明,利用式學習與團隊績效成正相關,而探索式學習則通過知識協調的中介與團隊績效呈負相關。反思式學習通過知識協調的中介與團隊績效呈正相關。威權領導反向調節探索性學習與知識協調之間的關係,但正向調節反思式學習與知識協調之間的關係。仁慈的領導反向調節利用式學習與知識協調之間的關係,但正向調節探索式學習與知識協調之間的關係。最後提供學術意涵和未來研究方向。
This study illustrates how knowledge is coordinated. Different from the past research, we propose three team learning approaches including exploitative learning, explorative learning, and reflective learning to further examine how these three learning processes influence team performance. Reflective learning is considered because it facilitates the process of purifying irrelevant information or knowledge and thus provides a more holistic point of view. A conceptual model is developed to examine how team learning approaches drive team performance via the mediation of knowledge coordination and moderation of authoritarian and benevolent leadership. The empirical results find that exploitative learning has direct positive relationship with team performance, while explorative learning negatively relates to team performance via the mediation of knowledge coordination. Reflective learning positively relates to team performance via the mediation of knowledge coordination. Authoritarian leadership negatively moderates the relationship between explorative learning and knowledge coordination but positively moderates the relationship between reflective learning and knowledge coordination. Benevolent leadership negatively moderates the relationship between exploitative learning and knowledge coordination but positively moderates the relationship between explorative learning and knowledge coordination. Lastly, managerial implications and future research directions are provided.
