題名:國際觀光旅館員工的工作雕琢對工作績效與離職意圖之影響關係研究:兼論工作意義與工作自主性的調節效果

近年來,工作雕琢對於餐旅業從業人員職場上的表現逐漸受到重視,也有愈來愈多的學者關注此議題。本研究欲探討工作雕琢對於國際觀光旅館員工的工作績效與離職意圖的影響,此外,本研究亦探討國際觀光旅館員工的工作自主性以及工作意義調節工作雕琢對工作績效、離職意圖的影響關係,探究是否扮演調節效果的角色。本研究問卷調查法的研究對象為台北市、台中市、高雄市的五星級國際觀光旅館之全體員工,選取願意配合問卷調查之受測者來填答本研究的封閉式問卷,故本研究抽樣方法為非隨機抽樣的「立意抽樣法(judgemental or purposive sampling)」,有效問卷為416份(69%)。本研究結果發現,對於增加國際觀光旅館員工的工作雕琢資源能降低離職意願、增加工作績效;員工工作自主性、工作意義的增加能調節工作雕琢對工作績效的影響,員工工作意義的增加能調節工作雕琢對離職意願的負向影響。俾供後疫情時代重新復甦觀光旅館產業的人力資源管理與領導實務參考,茲以提升員工的績效與降低離職率,最後根據研究結果提出管理意涵,同時對未來研究提出相關建議與討論。
In recent years, job crafting has become increasingly important to the workplace performance of restaurant and travel industry practitioners, as more scholars are now studying into this issue. This study was conducted to investigate the effects of job crafting on performance and turnover intentions of international hotel employees. In addition, the study also investigated whether job autonomy and job meaning would moderate the effects of job crafting on performance and turnover intentions, or play a mediating role.The subjects of this study were employees of five-star international hotels in Taipei City, Taichung City, and Kaohsiung City, and those who were willing to cooperate with the survey were selected to fill out the closed-ended questionnaire for this study. Therefore, the sampling method of this study was a non-random approach of "judgmental or purposive sampling", and a total of 416 valid responses were received (69%). The findings of this study reveal that increasing job crafting resources among employees in international tourism hotels can reduce turnover intention and enhance job performance. The increase in job autonomy and work meaningfulness moderates the relationship between job crafting and job performance, while the increase in work meaningfulness moderates the negative impact of job crafting on turnover intention. These findings provide practical implications for human resource management and leadership practices in the revitalization of the tourism hotel industry in the post-pandemic era. They aim to improve employee performance and reduce turnover rates. Finally, based on the research results, managerial implications are presented, along with suggestions and discussions for future research.
