本研究之目的在驗證組織社會化對師徒功能(職能發展、社會心理支持與角色楷模)與工作壓力(生理健康、心理健康)關係之中介效果。研究對象爲《天下雜誌》2008年評比之一千大製造業。本研究採用問卷調查法,回收有效問卷273份。分析結果發現:(1)組織社會化對職能發展與生理健康之關係具有中介效果;(2)組織社會化對社會心理支持與生理健康之關係具有中介效果;(3)組織社會化對職能發展與心理健康之關係具有中介效果;(4)組織社會化對社會心理支持與心理健康之關係具有中介效果。最後,本研究根據研究結果提出理論與實務之意涵以及後續研究之建議。
The purpose of the study is to examine the mediating effect of the organizational socialization on mentoring-job stress relationship. The questionnaires were distributed to the top 1,000 manufacturing companies ranked by the CommonWealth Monthly in 2008, of those, 273 effective samples were returned. The results showed that: (1) Organizational socialization mediates the relationship between career development and physiology health; (2) Organizational socialization mediates the relationship between psycho-social support and physiology health; (3) Organizational socialization mediates the relationship between career development and psychological health; and (4) Organizational socialization mediates the relationship between psycho-social support and psychological health. The implications and suggestions for future studies are also provided.
