題名:臺商派駐大陸員跨文化訓練模式初探--重要事例法與社會學習理論之應用

     隨著臺商對大陸投資的快速發展,臺商派駐大陸幹部的需求與實際人數與日俱增 ,因此,如何有效甄選與訓練派駐大陸人員,以確保臺商在大陸之投資與經營效益實為一重 要課題。相關文獻顯示,社會學習理論提供跨文化訓練一個紮實的理論基礎,而重要事例資 料又符合社會學習理論之要素,因而本研究擬提出一套臺商派駐大陸人員跨文化訓練模式, 並進行探索性研究,藉以評估重要事例法與社會學習理論在規劃臺商派駐大陸人員跨文化訓 練方案的適用性。研究結果發現,在訓練需求衡鑑方面,派外人員在眷屬的生活安排、因地 因人的有效領導技能、制訂合理制度並堅持制度的執行、做好關係管理、與母公司取得良好 的溝通、文化察覺能力、傳承母公司企業文化的技巧、教育訓練的知識與技巧、蒐集相關資 訊的知識與技巧以及相關的專業知識與技能等方面需要接受派前訓練;在訓練方案開發與訓 練成效評估方面,以社會學習理論為核心,聯合相關資源開發系統化訓練課程,並結合重要 事例編製評核工具的程序與方法受到支持。上述結果顯示,本研究所提訓練模式在臺商派駐 大陸人員跨文化訓練之理論與實務工作上深具參考性。在此基礎上,研究者呼籲,建立成功 的跨文化訓練系統有賴觀念的突破與資源的整合。
     Recent years have witnessed an increased globalization of Taiwanese companies. This fact reveals the importance of research on expatriate's management and performance. The purpose of this research is to develop a model of cross-cultural training for expatriates. The results reveal that there are 10 kinds of criteria for an effective expatriate, such as arrangement of expatriate's family, skills of leadership, establishing and performing the institution, management of relationship, good communication with the center of corporation, awareness of cultural difference, skills of transferring organizational culture, knowledge and skills of personnel training, methods of searching critical information, and other professional knowledge and skills. In addition, the application of critical incident technique and social learning theory on cross-cultural training is well agreed by all of the interviewees who were or are expatriates. The results also show that the methods and procedures which are proposed by the model of cross-cultural training for expatriates are very applicable.
