     本文主旨,在於探討影響軍校生對於擔任國軍幹部將面對之工作情境與所得報酬 的偏好程度的相關因素,包括軍校生的家庭社經地位、父母對其就讀軍校的期望、投考動機 、年級、居住地區等變項,俾利軍官養成機構在軍事社會化的過程中,使軍校生獲致更佳的 人事適配。其次,分別從軍校生對於軍事組織的任務特性、軍事組織的結構特性,以及國軍 領導幹部的職業特性等三方面的偏好程度,來探討其與軍事社會化成效的關係,以及與軍校 生留職承諾的關係,俾利了解軍校生經過軍事社會化的洗禮,個人的需求、偏好和價值是否 更適配於養成機構的期待。以陸、海、空軍官校與政戰學校的一至四年級的學生為研究對象 ,他們的入學時間分別是民國 81 至 84 年,採取問卷法來蒐集研究變項所需的實証資料, 以筆者自行發展適用於軍校生的「工作價值觀量表」為研究工具,施測結果共計有效問卷為 一、0一二份, 進行以下的統計分析:( 1 )探討軍校生的個人因素(報考動機、年級) 、家庭因素(社經地位、父母對其就讀軍校的期望)、環境因素(居住地)等對其「工作價 值觀」的影響。( 2 )探討「工作價值觀」與「軍事社會化」的關聯性。( 3 )建立軍校 生的「工作價值觀」的逐級迴歸方程式,以發現可以做為預測「工作價值觀」約有效變數。 研究結果發現,軍校生的個人因素(報考動機」年級)與「工作價值觀」具有顯著差異,環 境因素(居住地)與「工作價值觀」的差異性未達顯著水準,軍校生的家庭因素(社經地位 、父母對其就讀軍校的期望)與「工作價值觀」具有顯著正相關,軍校生的「軍事社會化」 與「工作價值觀」二者之間確實具有交互作用的影響。在「工作價值觀」的預測迴歸方程式 方面,發現「工作價值觀」之整體成效約有效預測變項有六個,包括「留職承諾」「對軍校 教育的認知」「對國軍使命的認同」「年級」「對武德教育的認同」「父母對其就讀軍校的 期待」,預測力達 47.68%。
