題名:公務人員組織認定與關係認定契合之影響:路徑、後果及調節效果

組織認定是指組織內成員對組織特徵的認知,會影響成員對組織產生組織認同感。早期有關組織認定與組織認同多為相互替換使用,或僅以組織價值觀量表進行組織認定研究,更遑論發展組織認定內涵項目與衡量工具之研究。關係認定則是個人隊一組對偶、相依角色關係認知。由於公務機關具有公共服務與科層組織特徵,不同於一般私人企業,本研究針對公務人員對公務機關組織認定與主管部屬關係認定契合影響進行兩個研究,研究一依循Hinkin (1995, 1998)建議之量表發展過程,以公務機關內正式編制公務人員為研究對象,發展公務組織認定內涵及衡量工具;研究二則採用該量表,以個體-組織契合理論(person-organization fit, P-O Fit)進行認定契合影響(包含路徑、後果與調節效果)。研究貢獻在於提出公務機關組織認定內涵與量表,補足認定與認同理論與提出實證研究結果。
Organizational identity refers to the members' awareness of the characteristics of the organization and affects the members' sense of organizational identification. Early organizational identity and organizational identification were mostly used interchangeably, or only by organizational value scales for organizational identification studies, let alone development organizations identified connotation projects and measurement tools. Relationship identification is a group of peers, mutual understanding role relationship cognition. Since the public service has the characteristics of public service and bureaucratic organization, unlike the general private enterprise, this study conducts two studies on the impact of public service personnel on the identification of the relationship between the organization of the public service and the relationship between the competent subordinates. The study follows the recommendations of Hinkin (1995, 1998). In the development process of the scale, the formal establishment of public servants in the public service is the research object, and the development of the official organization determines the connotation and measurement tools; the second study uses the scale to the individual-organization fit (PO Fit) Determine the impact of the fit (including the path, consequences and adjustment effects). The research contribution lies in proposing the connotation and scale of the organization of the public agency, complementing the organization identity theory and presenting the empirical research results.
