題名:是「機會」還是「侷限」?我國軍隊之性別化操作現況分析

女性進入軍中已26年,軍隊性別主流化推動也將近十年。軍隊組織的性別化操作往往被框架在軍事組織的人力配置、職務規劃、升遷制度,及因軍事文化特殊性產生的性別歧視議題。軍事組織是所有機構中最具典型的陽剛環境, 面對性別主流化的推動,軍隊的性別化操作現況究竟如何?本研究透過深度訪談法進行資料蒐集,共訪問十位現役軍人,並運用主題分析法進行文本分析。研究結果發現:(1)男性從軍意願低,造就女性比例提升;(2)軍隊仍是男性主導的賽場;(3)軍隊的樣板框架依舊存在;(4)升遷機會與升遷障礙的認知差異。本研究結果可以提供未來相關議題進一步研究的基礎。
Women have joined the armed forces for 26 years . And promoting gender mainstreaming in the armed forces has been carried out nearly a decade. Usually, the gender substructure in the military organization is limited in manpower use, job allocation, promotion system, and gender discrimination. In all organizations, military organization is the most typical masculine environment. With the fact of the promotion of gender substructure, what is the present situation is concerned in this article. Non-structured interview and qualitative thematic analysis are used to collect and analyze the data. C onclusions obtained in this paper are : (1) The proportion of Female military personnel is high, (2) the armed forces is still dominated by men, (3) tokenism does exist in the armed forces, and (4) there are cognitive differences between opportunities and barriers to the promotion.
