The Antecedents and consequences of Human Resource Management
Controls in International Joint Ventures Internatioanal Joint
Ventures (IJVs) have commonly been used by firms in order to
attain their strategic objectives, and the issues of IJV
control is experiencing a corresponding increase in attention.
Human Resource Management(HRM) within the IJV represents an
important but often neglected control mechanisms for
influencing these venture''s operations. The research findings
can be summarized as follows: 1. Among the antecedent variables
considered, competitive interdependence, asset-specifiicty
investment, uncertainty of manager''s supply, organizational
cul- ture variance, size, knowledge of cause transformation
process, and information sharing appear to be good predictors
of the HRM control systems in used. 2. As to HRM control
combinations, motivation of techno- logy and knowledge of cause
transformation prove to be technology predictors discriminating
the HRM high and middle control combination, and competitive
interdepen- dence, uncertainty of manager''s supply, and
information sharing appear to be good predictors discriminating
HRM low and middle control combination. 3.The hypothesized
effects of HRM control systems on the consequences variables
are supported in varying degrees. The basic conclusion is that
HRM cutural control, trust, and relationship commitment produce
the strongest, positive satisfication, while trust and cultural
control can reduce conflict. As for HRM control combinations,
middle control combination can increase staisfication and
reduce conflict than the other two combinations.
