本研究旨在探討團隊層級的組織學習如何對於團隊創造力造成影響,團隊學習可以分為探索式學習以及應用式學習,且探索式學習及應用式學習對於團隊創造力績效可能會有助益。此外,也探討了團隊心理安全以及團隊凝聚力對於團隊學習及創造力所帶來的調節效果。本研究以問卷方式收集樣本,共收集了54個工作團隊,225名員工。研究結果顯示,探索式學習及應用式學習對於團隊創造力績效均有正面的效果,在調節效果方面,團隊心理安全對於探索式學習有強化作用,對於應用式學習則是互補作用。即在探索式學習方面,心理安全高的團隊會比心理安全低的團隊能產生更多的創造力;在應用式學習方面,心理安全高的團隊可以彌補低應用式學習團隊的不足,增加創造力的產生。團隊凝聚力所造型的調節效果則與心理安全相反,團隊凝聚力有助於應用式學習對於創造力的產生,亦即團隊凝聚力越高,應用式學習將會激發更多的創造力;而團隊凝聚力對於探索式學習則是負向的調節,亦即當探索式學習程度低,團隊凝聚力有益於創造力的提升,但在探索式學習程度高的團隊,凝聚力的效果則有限。本研究主要貢獻在於以探索式及應用式的學習觀點增加在團隊創造力研究領域上的理解,並且試圖釐清心理安全及團隊凝聚力兩種重要的團隊共享意念,對於團隊學習及創造力之間關係的影響。
This study addresses the issue of how organizational learning, encompassing exploratory learning and exploitative learning, affect creativity at the team level. We develop the idea that team creativity can be enhanced through exploration and exploitation. We further propose that psychological safety and group cohesion will moderate the relationship between organizational learning and team creativity. We use data from 225 employees in 54 work teams to test our six hypotheses. Results show that exploratory learning and exploitative learning can stimulate team creative performance, respectively. Moreover, psychological safety can strengthen the relationship between exploratory learning and team creativity, but it weakens the relationship between exploitative learning and team creativity. In contrast, group cohesion lessens the link between exploratory learning and team creativity, while it is beneficial for the link between exploitative learning and team creativity. The main contributions of this study are to increase better understanding in the learning and creativity research fields through the concept of exploration and exploitation, and also to explore the interaction among team learning, psychological safety, and group cohesion to shed some light on the issue of team learning and group shared beliefs.
