題名:多元利他精神、靈性領導、企業社會責任對員工幸褔感之影響

本研究旨在探討影響員工幸褔感的各因素及其相互之關係。研究對象以雲嘉地區之醫護業、金融保險業、零售業等員工為主,以立意抽樣方式,進行問卷調查。總共發出375份問卷,回收350份(有效率93.33%)。以敘述統計、獨立樣本t檢定、項目分析、探索性因素分析、階層廻歸分析、驗證性因素分析、和結構方程模式等方法進行統計分析,資料統計結果如下:
  首先,參與者主要特徵是年齡以24~44歲(佔74.0%)為主、女性(68.9%)佔多數、工作年資七年以上者(達51.1%)佔多數約有五成、參與者學歷為大學及研究所以上(佔73.2%)、大部份的職位以基層員工佔多數(70.9%),參與者任職於有宗教意涵之組織者佔29.4%,約佔所有參與者三成。
  所謂員工幸褔感即是完整的幸褔感,應該在三種不同層次之關係上(1.個人v.s個人、2.個人v.s他人、3.個人v.s環境)也能獲得滿足,分別以多元利他精神、靈性領導、和企業社會責任三個潛在變項為代表,並探討三者對員工幸褔感相互影響之關係。結果發現:一、多元利他精神可顯著預測員工幸褔感,二、在不考慮多元利他精神時,靈性領導、企業社會責任知覺二者皆可顯著預測員工幸褔感。三、綜合考量各變項對員工幸褔感之影響,以結構方程模式分析結果發現,多元利他精神居於靈性領導、企業社會責任知覺之中介角色,但中介效果不一致:於靈性領導上是完全中介效果,於企業社會責任上則是部份中介效果。
  研究結果突顯多元利他精神之重要,依時代的演進和社會的進步,員工知覺靈性領導及善盡企業社會責任,透過素樸利他精神提昇至多元利他精神時,可以顯著預測員工幸褔感。根據研究結果,本研究提出若干管理意涵以及未來研究之建議。
The main purpose of this study is to explore how employee well-being(EW) was influenced and if the determinant is the multi-altruism(MA), spiritual leadership(SL), or corporate social responsibility(CSR). The participants worked in three industries: hospital, banking and insurance, retailer who lived around counties in Yun-Lin and Chayee. The questionnaire was agreed by supervisor of the target organizations and then researcher sent to them a reasonable amount of questionnaire. For advancing motivation, the employee would receive reward( NT. 50) to complete the survey. Total amount of questionnaire had sent to was 375 and finally 350 was acceptable by researcher. Data was analyzed by descriptive statistics, t-test, item analysis, EFA, hierarchical regression analysis, CFA, SEM et al. The results as follow:
The character of these participants was: main age between 24~44 (74.0%), female( 68.9%), experience of work over 7 years (51.1%), educational background was undergraduate or above (73.2%), first line employee (70.9%), and belong to a religionary organization unit (29.4%).
The EW means total well-being in which an employee must satisfy three relationships: 1. Person-person, 2. person-others, 3. Person-environment. There were three latent variables to represent respectively: MA, SL, CSR. After analyzing, the finding were: 1. MA forecast EW significantly. 2. While excluding the effect of MA, SL and CSR forecast EW significantly. 3. Putting all of the latent variables in a model, using structural equation modeling analysis, MA was found to be a significant mediation role between SL and CSR. For the SL and EW, the relation of MA was completed mediational effect. For the CSR and EW, the relation of MA was partial mediational effect. These results mean that MA plays a determinant role. When seeking total well-being has been the trend all over the world, employees try changing their mind from pristine-altruism to multi-altruism, through spiritual leadership and CSR fulfilling, employees are more well-being as possible.
The study demonstrates the significant role of multi-altruism on employee well-being and suggests its application on leadership in the workplace. Finally, this study offers suggestions for future studies.
