兼具社會理念與經濟活動的社會型企業(Social Business),在資源有限、存亡不明的情形下,員工心理擁有感是企業運作之重要資源,本研究嘗試瞭解社會型企業新創階段,員工心理擁有感的形成、變化及管理策略。研究立意抽樣三個創業背景與理念相近但發展歷程不同的社會型企業為研究個案,透過敘說訪談,瞭解員工的心理擁有感形成過程與其隨著組織發展歷程的變化;研究發現:1.員工心理擁有感的形成要素有:認同、責任、效能與歸屬,2.社會型企業組織發展歷程在新創期可分為三個階段:分別是:將理念形成商業模式的萌芽期、解決社會價值與商業目標衝突的對焦期、業務快速成長需要建制管理制度與引進人才的加速期,3.社會型企業可以推動辨識(see it)、擁有(own it)、解決(solve it)及持續行動(stick it)等人力資源管理策略,正面強化員工心理擁有感,協助企業順利走過新創期,邁向下一階段成長歷程。
Social businesses balance social purposes and economic activities. With limited resources and unknown survival possibility, employee psychological ownership is a critical resource for successful operations. This study attempts to figure out how does the psychological ownership form, evolve and related management strategies at the start-up stage of social businesses. The research selects three social enterprises by purpose sampling with similar entrepreneurial backgrounds and concepts but different development processes as research cases. Through narrative interviews, we understand not only formation process of employees' psychological ownership but also its transformation along with the development process of the organizations. The study found:1. The formation elements of psychological ownership includes identification, responsibility, efficacy and belonging. 2. The early development stage of social businesses can be divided into three periods: Formation of business model at incubation period. Feasibility verification for both social and commercial purposes at alignment period. Establishment of management systems and acquiring talents at acceleration period. 3. Social businesses can implement and enhance four elements of human resource such as see it, own it, solve it, and stick it. These elements can positively strengthen employees’ psychological ownership, and assist the social businesses to pass the start-up period and move towards the next growing stage smoothly and swiftly.
