本研究目的旨在探討職場靈性、心靈領導對於團隊績效及成員行為(工作敬業、建言行為、離職傾向)之跨層次分析,並且以心理所有權為調節變項,探討其對於個人層次的調節效果。研究方法採量化研究,以問卷調查研究歸納,受測對象為31個行政院所屬中央部會及6個直轄市政府機關所屬公務人員,問卷發出1184份,有效問卷回收847份,有效問卷回收率為71.53%。
研究結果的主要發現如下:(1)職場靈性與團隊績效及成員行為(工作敬業、建言行為、離職傾向)顯著相關,其中除與離職傾向為負相關外,餘均為正相關。(2)心理所有權對職場靈性與團隊績效及成員行為(工作敬業、建言行為、離職傾向)間,具有部分中介效果。(3)心理所有權對心靈領導與團隊績效及成員行為(工作敬業、建言行為)間,具有部分中介效果。(4)組織層次的心靈領導對組織層次的職場靈性與個人層次的成員行為(工作敬業)之間具有跨層次的中介效果。(5)當心理所有權對職場靈性與團隊績效間具有中介效果時,心靈領導對心理所有權與團隊績效間具有調節效果,會強化心理所有權與團隊績效間的正向關係。
本研究最後提出在管理實務上的意涵與相關建議,以供政府管理部門與學術研究發展之相關參考。
The purpose of this study was to investigate the multilevel analysis of spiritual leadership and workplace spirituality on group performance and employee behavior, and the psychological ownership was the mediator to explore the mediation effects of individual level.
This research adopted the quantification study method, mainly perform it through questionnaires to 37 government agencies. A total of 1,184 questionnaires were distributed, and 847 valid questionnaires were returned, resulting in a return rate of 71.53%. Significant results were as followed:
1.The findings revealed that workplace spirituality was significantly positively correlated with group performance, work engagement, voice behavior, and negatively correlated with turnover intention.
2.The relationship between workplace spirituality and group performance, work engagement, voice behavior, turnover intention were partially mediated by psychological ownership.
3.The relationship between spiritual leadership and group performance, work engagement, voice behavior, were partially mediated by psychological ownership.
4.The relationship between organizational workplace spirituality and personal work engagement was mediated by organizational spiritual leadership.
5.When the relationship between workplace spirituality and group performance mediated by psychological ownership, spiritual leadership moderated the psychological ownership and group performance. It would strengthen the positive relationship between psychological ownership and group performance.
The empirical results of this study present the implications of practical management and suggestions for academic research and Government Governance
