先前文獻對社會資本理論、知識分享及其關係進行了一些討論,但是最近的一項研究強調,工作人員如何從彼此聯繫轉變為建立社會資本,從而參與知識分享,仍然未被充分研究。因此,本研究擴展了先前的研究範疇,同時考量調節變數及通過非社交關係衍生出的中介變數,為文獻做出貢獻。本研究基於社會資本理論和情感事件理論,提出了一個研究模型,用以評估三個社會資本因素如何通過正向情感的中介和高度競爭的調節影響知識分享。本研究總共收集了330份在職專業人員的問卷,問卷來自於台灣的66組高科技工作團隊,其中每組團隊問卷取樣四名成員和他們的團隊負責人。根據問卷數據得到的實證結果表明,社會互動、共享願景和信任通過正向情感的中介,與知識分享成正相關。此外,高度競爭對社會互動與正向情感之間的關係以及信任與正向情感之間的關係,具有正向的調節作用。基於這些發現,本研究討論了理論意義,管理意義和本研究的侷限性。
The literature has somewhat discussed social capital theory, knowledge sharing and their relationships, but a recent study emphasizes how team workers move from connecting with one another to building social capital, and consequently engaging in knowledge sharing still remains largely understudied. Therefore, this study extends the prior research studies and simultaneously considers the moderator, and the non-socially derived mediator to contribute to the literature. Drawing upon the social capital theory and the affective events theory, this study proposes a research model to assess how three social capital factors influence knowledge sharing with the mediation of positive affective tone and the moderation of hypercompetition in high-tech teams. This study surveys data based on 330 questionnaires of working professionals from 66 high-tech working teams in Taiwan, in which each team comprises four members and their team leader. The empirical results of this study show that social interaction, shared vision, and trust are positively related to knowledge sharing via the mediation of positive affective tone. Moreover, hypercompetition has positive moderating effects on the relationships between social interaction and positive affective tone as well as between trust and positive affective tone. Based on the findings, this study discusses theoretical implications, managerial implications, and limitations.
