本研究主要探討個人環境適配、敬業貢獻與基本心理需求之關係,以及教師人格特質在個人環境適配、基本心理需求與敬業貢獻間的調節中介效果。
本研究以 109 學年度之臺灣中部五縣市高級中等學校教師為研究對象,採問卷調查法,總計發出正式問卷740份,回收有效問卷共615 份,調查所得資料以描述性統計、單因子多變量變異數分析、驗證性因素分析、Pearson積差相關、結構方程模式、潛在剖面分析等方法進行分析,獲得以下結論:一、教師專業能力尚能與工作要求相符;二、教師多具備有工作熱忱;三、教師在學校與人相處頗為融洽;四、教師多具備親切友善的人格特質;五、不同背景變項之教師個人環境適配、敬業貢獻、基本心理需求與人格特質有差異;六、教師基本心理需求完全中介個人環境適配對敬業貢獻之預測關係;七、教師人格特質在個人環境適配、敬業貢獻與基本心理需求模型中,具有調節中介效果。
基於上述研究結果提出相關建議,作為教育行政機關、學校主管、教師及後續研究之參考。
The study investigated the relationships among person-environment fit, work engagement, and basic psychological needs, as well as moderated mediation effects of teacher’s personality trairts.
Questionnaire survey was conducted on senior high school teachers in middle Taiwan. A total 615 out of 740 distributed questionnaires were valid returned questionaires for data analysis. Descriptive statistics, multivariate analysis of variance, confirmatory factor analysis, Pearson product-moment correlation, structural equation modeling and latent profile analysis were employed for data analysis. Conclusions were generated based on data analysis. Teachers’ professional abilities can fullfill job requirements. Teachers were enthusiastic on their work. Teachers get along well with others in schools. Most Teachers have friendly personality traits.The demographical variables influences showed significant difference on their person-environment fit, work engagement, basic psychological needs, and teacher’s personality trairts. The satisfaction of basic psychological needs were fully mediated the relationship between teacher’s person-environment fit and work engagement. Teacher’s personality trairts moderated mediation effect for person-environment fit and work engagement in basic psychological needs model. The study results reflected the influence of the satisfaction of basic psychological needs on the work engagement for teachers, and can serve as a referential guide for future study on in-service teacher education, school leadership and realted fields.
