本研究探討現職護理人員遭遇職場排擠對情緒耗竭與工作敬業之間的影響,以及工作需求、工作資源作為職場排擠與情緒耗竭、工作敬業之中介關係。樣本是取自台灣地區醫療機構250位現職護理人員,分為2個階段填寫,第一階段回答個人資料、職場排擠及工作需求、工作資源問卷,隔2個月追蹤同一樣本,再回答情緒耗竭及工作敬業的問卷,以解決共同方法變異(common method variance)的問題。
研究結果發現,護理人員面對工作需求、工作資源在職場排擠與情緒耗竭之間的中介效果不顯著。工作需求在職場排擠與工作敬業之間的中介效果不顯著。工作資源在職場排擠與工作敬業之間的中介效果呈現顯著。醫療機構應透過各種員工關懷或處理醫病關係的訓練課程,使第一線護理人員能妥善面對職場排擠事件及獲得傾聽,減少工作負荷及工作倦怠,這些結果為實踐和研究人員提供了參考。
This study investigated the effects of Workplace Ostracism on Exhausation and Work Engagement among current nursing staff, as well as the relationship between the Job demands and Job resources as the mediators of Workplace Ostracism on Exhaustion and Work Engagement. The samples of this study are 250 nursing staff collected from Taiwanese medical institutions, and the questionnaire is divided into two stages. The first stage included questions about Workplace Ostracism, Job demands, Job resources and personal data, and then, two months later, the same samples completed part two of the questionnaire regarding Exhaustion and Work Engagement, which solved the problem of common method variance (CMV).
The results of this study indicate that Nursing staff face Job demands, and Job resources did not have a significant mediating effect between Workplace Ostracism and Exhaustion. Job demands did not have a significant mediating effect between Workplace Ostracism and Work Engagement. Job resources did have a significant mediating effect between Workplace Ostracism and Work Engagement. In order to reduce workload and burnout, healthcare organizations should provide staff care and training courses on doctor-patient relationship management to enable frontline nursing staff to cope with workplace ostracism and be listened to. These results can provide a reference for practice and researchers.
