題名:從交互作用的領導模式探討基層連隊輔導長的工作內涵

     本文以Toseland與Rivas的「領導的互動模式」,從團體目標、問題性質、團體的 外在環境、團體本身的情況、團體成員的特性、及工作者所擁有的條件等六個層面分析部隊 現象、探討輔導長所面臨的課題及處理要領。連隊為任務取向之強迫性團體,其成員及幹部 流動性大,團體人數眾多。連輔導長由於職位的賦予,一就任就擁有法定權、獎賞權,與強 制權,若要有效發揮領導功能,須努力獲取連結權、專家權、資訊權,與參考權。其領導技 巧多靠摸索或學長經驗傳承,亟須建立整體工作模式與方法,以發揮其角色功能。連輔導長 為調任之職務,其任期之不確定性對其角色功能的發揮所產生的影響值得觀察與探討。輔導 長之角色任務偏重於維繫功能的運作,為組織對其期待所塑造出來的。連隊常遇到的問題為 弟兄適應不良、不服管教、勞役不均、老欺新等。近年來部隊管教合理化、處理問題透明化 均受到社會價值與期待之影響。連隊中的正式溝通以垂直、單向由上而下為主,影響地位的 主要因素為階級,自然領袖與次團體在連隊中常出現。老欺新或勞役不均的問題往往起源於 與弟兄角色認知與角色期待之衝突。
