題名:互動公平對員工幸福感的影響:心理授權的中介作用與權力距離的調節作用

近些年,由于積極心理學的興起,員工幸福感的研究得到了廣泛的關注。本論文從互動公平這一特定的組織公平概念出發,以公平理論為主體,并結合自我決定理論,從心理授權的視角既分析了互動公平影響員工幸福感的內在機制,又探討了權力距離對整個影響機制的調節作用。通過對國內一家制造業企業的199名員工多時點匹配問卷的調查,結果表明:互動公平與員工幸福感之間呈現正相關關系;心理授權中介了互動公平對員工幸福感的影響作用;權力距離不僅負向調節了互動公平與心理授權之間的關系,而且還負向調節了互動公平—心理授權—員工幸福感這一中介機制。本研究的發現有利于充分了解互動公平影響員工幸福感的內在機制和邊界條件,同時能為管理實踐提供更好的指導,有效地提高員工幸福感。
