題名:中日勞務管理與員工工作績效之比較研究

在現有許多文獻由人力資源管理運作與企業績效關連的探討中,無論分析寬窄皆未比較研究二國政府政策、勞務管理制度與績效的關係;因此本文由中日兩國企業經營勞務層面比較,以補此理論與實務知識領域研究的不足。
本研究以各種多變量統計分析方法,對中日企業 813 份問卷調查統計後,發現兩國公司員工的行為與態度,以及經營環境慣性、文化支援程度,均會衝擊著勞務管理與工作績效的關係,結果促成人力資源管理有效的運作,配合政府妥當的勞務政策,實施合理的勞務管理,從而使員工積極投入工作的行列,終能發揮可觀的績效,顯現中日勞務管理對員工工作績效確有影響力。
從實證結果觀察中日勞務管理與員工工作績效的關係,顯出兩國企業愈重視政府勞務政策愈會影響員工績效,表示政府以公平的立場,提供福利、訓練與保險服務謀求廠商利益;然中日公司勞務管理制度,經證實會影響各項員工工作績效,而各項勞務管理制度交相施行,對員工績效影響不一;惟一旦管理者施行不同領導型態時,對我國企業績效的影響力大於日本;顯然各種勞務管理實施不當,或主管採行不妥的領導風格,將使中日企業勞務管理無法影響員工工作績效,可見人力資源的勞務管理規劃雖有高收獲的潛力,卻有易於失敗的風險存在。
