魅力領導是影響組織效能、團隊效能與部屬行為的關鍵因素。如何有效以魅力領導方式領導組織及激勵成員,是科技業主管的重要課題。由於魅力領導包含多種特性與複雜糾結關聯,及科技業主管的時間與精力十分有限下,如何精確辨識魅力領導決定因素,提供科技業主管作為有效率提昇領導魅力之參考為魅力領導最重要且迫切問題。為此,本研究首先根據文獻回顧及22位學者專家篩選建構魅力領導之3項主要構面和18項準則。再邀請20位學者專家進行魅力領導之關聯關係評估,並以模糊決策實驗室法(Fuzzy DEMATEL)、詮釋結構模式及模糊影響矩陣乘法分類法(ISM and Fuzzy MICMAC),分析構面與準則之間的因果關係,確認出魅力領導決定性因子。最後邀請20位學者專家進行魅力領導之權重關係評估,找出構面與準則的權重關係。
研究結果顯示,就構面而言,形塑楷模是影響魅力領導決定性構面,它影響其他2個構面;在準則中,角色典範及行為標竿、具魅力的領導行為以及情緒智慧能力為影響魅力領導決定性準則。因此,企業主管、組織領導人要率先做好部屬良好榜樣,能以身作則與無私等典範,並能夠願意承擔風險、自我犧牲,且具創新思維及體恤部屬之行為,另外,企業主管、組織領導人也須要著重本身的自我形象管理,並願意突破現狀之問題,且具備良好的情緒管理控制能力,來建立組織團隊之歸屬感。
Charismatic leadership is a key factor affecting organizational effectiveness, team effectiveness and subordinate behavior. How to effectively lead an organization and motivate members with charismatic leadership is an important topic for technology industry managers. Because charismatic leadership includes multiple characteristics and complex entanglements, and the time and energy of technology industry managers are very limited, how to accurately identify the determinants of charismatic leadership and provide technology industry managers as a reference to effectively improve leadership charisma is the most important and urgent issue of charismatic leadership. To this end, this study firstly selected 3 main dimensions and 18 criteria for constructing charismatic leadership based on literature review and 22 scholars and experts. Then 20 scholars and experts were invited to evaluate the relationship between charismatic leadership, and to analyze the causal relationship between dimensions and criteria using Fuzzy DEMATEL, ISM and Fuzzy MICMAC, identified the determinants of charismatic leadership. Finally, 20 scholars and experts were invited to evaluate the weight relationship of charismatic leadership to find out the weight relationship between dimensions and criteria.
The research results show that as far as the dimensions are concerned, role modeling is the decisive dimension affecting charismatic leadership, affecting another two dimensions; among the norms, role models and behavioral benchmarks, charismatic leadership behaviors, and emotional intelligence are the decisive criteria influencing the charismatic leadership. Therefore, business executives and organizational leaders should take the lead in setting good examples for their subordinates, being able to lead by examples and selflessness, willing to take risks, dedicating themselves, having innovative thinking, and be considerate of subordinates’ behaviors. In addition, business executives and organizational leaders also need to focus on their self-image managements, willing to break through the status quo, having good emotional managements and control capabilities in order to build the royalty on the organization and team.
