  臺灣醫療機構普遍存在專業護理人員的短缺現象,並且持續惡化。要解決此種現象的主要關鍵在於護理人力的供需,而護理人力供需問題的關鍵即是如何留住護理人員在職場上持續服務。許多研究對此問題進行廣泛的分析並提出許多徵人和留人的建議。本研究主要目的在釐清此問題輪廓,以工作滿意度、專業自主性及專業承諾為變項進行研究,為護理管理階層提供具體影響的訊息。為完成此一目的本研究收集國內、外相關文獻並進行量化研究,提供解決策略和將來的行動步驟好用於處理此短缺問題。
A critical shortage of registered nurses exists in Taiwan and this shortage is expected to worsen. It is predicted that unless this issue is resolved, the demand for nursing services will exceed the supply by keeping nurses in the hospital. Extensive analysis of this pending crisis has resulted in numerous recommendations to improve both recruitment and retention. The purpose of this article is to clearly outline the issues contributing to this problem, and to provide the nurse manager with information regarding specific influences on job satisfaction and professional autonomy as it relates to professional commitment. To accomplish this, an analysis of the literature sing both national and international sources is used to formulate the lessons learned as well as strategies and future courses of action designed to address this shortage.
