題名:心流經驗與其前因對創造力的影響

本研究之主要目的在探討以下四項:(一)組織內員工之心流經驗;(二)員工之心流經驗對其創造力提升之影響;(三)心流經驗之前因對創造力之影響;以及(四)心流經驗在該些心流前因對創造力之影響過程中所扮演的中介角色。本研究之樣本,為小學教師以及企業人士之合併樣本。在實證部分所採用的資料,乃是以問卷方式直接針對每位個別之受訪者,取得其在工作上所體驗到之心流經驗、創造力以及心流經驗前因等個人親身經歷之資料。
實證結果發現,在心流經驗方面,愉悅感、專注以及忘我是心流經驗的重要構面。在心流經驗的前因方面,本研究驗證知覺核心工作面向、核心自我評價以及知覺創新組織文化均為心流的前因,而且這三個前因對創造力都有顯著的正向影響效果。再者,心流經驗本身,也對創造力有正向的影響。
最後,在心流經驗所扮演之中介角色方面,本研究發現心流經驗為核心自我評價和知覺創新組織文化的完全中介以及知覺核心工作面向的部份中介,亦即,當同時考慮心流經驗與核心自我評價或心流經驗與知覺創新組織文化對創造力之影響時,核心自我評價與知覺創新組織文化很明顯地對創造力便不具有顯著之直接影響效果,而是必須透過心流經驗本身才會對創造力產生影響;而當同時考慮心流經驗與知覺核心工作面向對創造力之影響時,知覺核心工作面向很明顯地對創造力的直接影響效果降低。因此,本研究驗證心流經驗乃扮演著心流前因與創造力關係之中介角色。
The purpose of this study is to explore the following four research issues: (1) Individuals'' flow experiences in the working environments; (2) The influence of individuals'' flow experiences on their creativity; (3) The impact of antecedents of flow on creativity and (4) The role of flow experience in the relationship between flow antecedents and creativity. The combined sample of this study includes the elementary school teachers and business employees. And the empirical data is obtained from questionnaires answered by each of the above-mentioned school teachers and business employees regarding flow experiences, creativity and antecedents of flow that they experienced at work.
The major empirical findings of this study are as follows. First of all, for the flow experience, it is found that enjoyment、concentration and self-forgetful absorption are the important aspects of flow experience. Secondly, it is evidenced that the perceived core job dimension, the core self-evaluation and the perceived innovative culture are all the antecedents of flow. And, all those three flow antecedents exhibit significant positive effects on individual’s creativity. Furthermore, flow experience also has positive impact on creativity.
Finally, for the intermediating role of flow experience, I find that flow experience plays a partial intermediating role for perceived core job dimension but a full intermediating role for both perceived self-evaluation and perceived innovative culture.
