題名:工作滿意度對服務行為之相關性研究:倫理氛圍的干擾效果

本研究旨在探討長期照護產業員工的工作滿意度對服務行為的影響,並檢視倫理氛圍在工作滿意度對服務行為關係的干擾效果。服務的提升一向被企業服務視為重要的競爭策略,尤其像長期照護產業,多數以提供服務為主要收入來源,所提供的服務須讓老人及家屬感到滿意,機構才能獲利,達到永續經營的目的。本研究以台灣地區長期照護產業合法立案機構,進行立意取樣,共22家,施測對象為第一線員工-照顧服務員,共發出575份問卷,有效問卷共計有447份,回收率為78%。根據本研究結果顯示:在長期照護產業,員工整體工作滿意度對服務行為有正向影響;員工內在工作滿意度對服務行為有正向影響;員工外在工作滿意度對服務行為不具影響;高倫理氛圍會強化工作滿意度對服務行為的正向影響,倫理氛圍越低就越不具影響力。最後根據研究結論,分別針對長期照護產業及後續研究提出相關建議以供參考。
This study explored the relationship between job satisfaction and service behavior of elderly caregivers and examined the moderating effect of ethical climate. Enhancement of service quality has long been regarded as one of the most important strategies adopted by enterprises to increase their competiveness. In the case of long-term care industries, the income of most of the elderly caregivers comes from the service they provide. Only when the elderly and their family are satisfied can the institute for the care of the elderly become a profitable business and achieve the goal of sustainable development.
575 questionnaires were administered to the caregivers from 22 care facilities in Taiwan. The question response rate was 78%. That is to say, 447 questions were used for data analysis. The results of the study show that there is a positive relationship between job satisfaction and service care in elderly care. Higher job satisfaction leads to better service. Employees’ internal job satisfaction has a positive impact on service behavior, but their intrinsic job satisfaction does not have such influence on service behavior. In addition, high ethical climate strengthens the influence of job satisfaction on service behavior. These findings provide crucial and practical implications for both long-term care industries and future research.
