本研究旨在探討哪些校長領導行為的特性能夠激發教師感恩,以及教師感恩為何有助於讓教師答應校長的邀請而接任或續任行政工作。公立國小校長找不到教師接任行政工作或教師不願續任行政工作時有所聞,且過去研究缺乏以教師感恩探討此問題,故本研究提供新的思考途徑,以教師感恩為核心,解決公立國小行政工作接任與續任的問題。
本研究首先從台南市、高雄市與屏東縣共36所公立國民小學,以當時已接任和未接任行政工作教師做為問卷調查對象,每所學校取樣10名教師進行「教師感恩校長而接任或續任行政工作意願」的問卷調查。接著從360位問卷填答者當中,篩選出感恩校長與接任或續任行政工作意願之得分均為滿分,且願意接受訪談的18位教師做為訪談對象。
本研究依據受訪者教師對本研究主題相關經驗的敘說分析歸納,獲得兩項主要結論如下:
一、能夠激發教師感恩的校長領導行為必須具備「為幫助教師而付出努力、此幫助對教師是有價值的、幫助教師是基於善意、此幫助超過教師的預期、幫助教師不期待任何回報」的特性。
二、感恩校長的教師基於報恩而有助於答應接任或續任行政工作。
基於本研究的發現,公立國小校長可以清楚了解哪些領導行為能夠激發教師感恩,進而應用於改善校長自己的領導行為。此外,教師感恩校長之後,教師會以報恩的心態,答應校長接任或續任行政工作。因此,本研究提出的激發教師感恩的校長領導行為會是解決公立國小行政工作接任與續任問題的方法之一。
The research aims at the characteristics of principal’s leadership behaviors can inspire teacher’s gratitude, and why them enhances teachers’ willingness to serve or remain as administrative teachers at public elementary schools. Some public elementary schools principals hardly to make teachers to be or remain administrative teachers, and few previous researches had explored teacher’s gratitude. Therefore, the research offers a new approach with teacher’s gratitude as the core to solve the problem of administrative teachers at public elementary schools.
At first, the research had chosen 36 public elementary schools on Tainan, Kaohsiung and Pingtung, and had chosen administrative teachers and other teachers for the questionnaire survey. Then, 10 teachers each school were chosen for questionnaire of 「teacher’s gratitude and willingness to serve or remain as an administrative teacher」. Among the 360 questionnaire samples, the research had screened out 18 teachers as interview subjects who shown full score both on teacher’s gratitude and willingness to serve or remain as administrative teachers.
According to narrative of teacher’s related experiences with the results of the research, two main conclusions are summarized as follows:
1.To inspire teacher’s gratitude, principal’s leadership behaviors must present the behavioral characteristics of " make efforts to help teachers, it’s a valuable help for teachers, to help teachers on a bona fide intention, the help is more than teacher’s expectation, to help teachers without expecting anything in return".
2. Teachers who own gratitude thought of returning favors to ones’ principal will improve their promise to serve or remain as administrative teachers.
Based on the findings of this study, the public elementary school principals can clearly realize what leadership behaviors can inspire teacher’s gratitude, and then apply the finding to improve their leadership behavior. Besides, teachers with gratitude will base on the attitude of returning favors, and then makes teachers say yes to be administrative teachers. So, the proposed principal’s leadership behaviors to inspire teacher’s gratitude could be one of the ways to solve the problem of serving or remaining as administrative teachers at public elementary schools.
