題名:鮮食商品開發研究員職能模型建置與驗證之研究

近來隨著社會型態改變,鮮食產業乃快速成長,其中負責新商品提案及開發之鮮食商品開發研究員即扮演重要的角色,因此本研究旨在建置鮮食商品開發研究員職能模型,據以發展職能導向課程,並於實施後進行訓練評鑑,以驗證職能模型之適切性與課程訓練成效。
本研究職能模型建置採文獻分析、專家深度訪談及專家焦點團體會議等方法進行,結果得出鮮食商品開發研究員共有「開發新商品」、「技轉新商品」及「執行專案測試」等三項主要職責,同時歸納出10項工作任務、23項行為指標、22項工作產出、28項知識職能內涵、34項技能職能內涵及13項態度職能內涵。
本研究依據所建置之鮮食商品開發研究員職能模型,按各職能內涵之關聯性進行職能重組,共規劃出19個課程單元及完整學習地圖。之後再經由訓練需求分析確認個案公司現有能力缺口後,進行課程實施與訓練評鑑。由評鑑結果得知,在反應層次,課後滿意度平均為4.53,顯示學員對於課程滿意度高;在學習層次,整體課後評量成績平均為89.75分,顯示學習成果佳;在行為層次,學員訓練前後之行為表現達顯著進步,足見訓練成效。
本研究藉由系統性方法,探討職能模型建置、課程發展及訓練評鑑,可作為企業組織、政府部門及後續研究者之參考。
The fresh food industry is continuing to grow. When it comes to new product proposals and development, fresh food product developers play an important role. This research aimed to implement a fresh food product developers’ competency model to help develop competency-oriented lessons. We conducted training evaluation to verify the appropriateness of the competency model and the effectiveness of the training.
This research on competency model implementation involved a literature analysis, expert interviews, and expert-oriented group meetings. The results show that fresh food product developers have three main duties - new product development, the technological transfer of products, and the testing of ongoing proposals. At the same time, we came up with 10 work tasks, 23 behavioral indexes, 22 work outputs, 28 knowledge competency connotations, 34 skill competency connotations, and 13 attitude competency connotations.
According to the fresh food product developers’ competency model implementation, we conducted competency reconstruction in relation to competency connotations and planned 19 lesson units and complete learning maps. After identifying the deficiency in a case study of a corporation through training requirement analysis, lessons and training evaluation were conducted. The evaluation results show that the average of post-lesson satisfaction is 4.53 on the feedback level, indicating students’ high satisfaction. The average of overall post-lesson assessment was 89.75 on the learning level, indicating good learning effects. Behavioral performance highly progressed before and after training on the behavioral level, indicating the effectiveness of the training.
This research discusses competency model implementation, lesson development, and training evaluation via systematic methods. Business organizations, government departments, and subsequent researchers may refer to it.
