     本研究目的在探討「經營策略」、「組織相依性」、「文化差異」等因素對臺商 在大陸的「當地任用」程度和「選用管制」等任用管理實施之影響關係。 經由 100 家大陸 臺商之實證研究發現:對「當地任用」的決定因素而言,「差異化創新策略」有負向影響; 「對本土機構依賴」和「文化差異」則有正向影;另外;「對母公司依賴」和「低成本策略 」則對「選用管制」有正向的影響;此外,「文化差異」和「低成本策略」對「選用管制」 有負向的交互作用影響。 此外,「當地任用」對大陸子公司人力資源主觀績效(人才吸引力、工作士氣)有正面影響 ,但對子公司的營業成長率有輕微的負面影響。因此,本研究針對研究發現之結果,對臺商 提出一些任用管理的建議。
     The purpose of this research is to investigate the relationship of com- petitive strategies, interorganizational interdependence and cultural differences with localized staffing and selection control at the foreign subsidiary level. Using a sample of Taiwan compaines who have subsidiaries operating in Mainland China, we test a set of hypotheses among the variables.The results revealed that the negative effect of the local differentiation strategy and the positive effects of the dependence on host institutions and cultural differences on the localized staffing are significant. Additionally, the dependence on parent company and low cost strategy have positive effects on selection control, and the interacting effect of cultural differences and low cost strategy has negative effect on selection control. Furthermore, localized staffing has positive effect on the perceived human resource performance (attraction to local employees).but still has a little negative effect on the growth of sale. Based on these results, the paper proposed some suggestion to the Taiwan compaines in Mainland China.
