摘 要
臺商投資中國大陸勢將深化發展,然而其人力資源管理卻常遭挫折,研究發現臺灣母公司與大陸子公司人力資源管理之適配實為攸關成敗的要因。人力資源管理是否能展現成效端賴人力資源管理與國際化發展階段之適配。基於此,本研究乃由EPRG國際化發展觀點,探討不同國際化發展階段臺灣母公司與大陸子公司人力資源管理之適配情形。
本研究選定隸屬不同產業的五家績優國際企業,主要採深度訪談法進行資料蒐集,並應用紮根理論法進行資料分析。本研究之訪談對象為研究個案的臺灣母公司董事長、高階主管、人力資源主管、與相關部門主管,及其大陸子公司董事長、高階主管、人力資源主管、與相關部門主管;本研究將各個案的訪談資料,依紮根理論法之開放性譯碼、主軸性譯碼與選擇性譯碼程序,進行歸納與對照分析,進而推演出九個研究命題,此些研究命題後續可發展為研究假設,做為量化研究之先導;此外,本研究另提出七項建議,可引用為實務經營之參考。

The Fit of Human Resource Management between Taiwan Parent Companies and Mainland Chinese Subsidiaries: From the Perspective of EPRG Internationalization Development

Abstract
The trend of Taiwanese businesses investing in mainland China has deepened and developed. However, setting up subsidiaries in mainland China to parent companies in Taiwan has often met with setbacks in human resources management. This study hypothesized that the fit in HRM between the Taiwanese parent company and the mainland Chinese subsidiary was a key factor to success. Whether human resources management could be effective, depends on its fit with its internationalization stage of development. Therefore, this study adopted the perspective of EPRG Internationalization Development in studying the fit of HRM practices between the Taiwanese parent company and the mainland Chinese subsidiary at different internationalization stages of development.
This study selected five international companies each belonging to different industries. After reviewing the relevant literature related to the topic of this study, a semi-structured, in-depth interview guideline was developed. The qualitative study, using a multiple case comparison methodology, involved conducting a series of in-depth interviews with senior managers about the internationalization process of their company. After holding interviews with the senior managers from five companies, we compared, deduced, analyzed and discussed the results by the way from the grounded theory method. From this data, this study developed nine propositions and seven suggestions.
