本研究的目的是瞭解臺灣南部三所公立國民小學校長在將學校從傳統型態學校轉變為實驗型態學校時的領導作為。本研究採用多案例質性研究設計。資料是透過涉及多個資訊來源的半結構化深度訪談蒐集的。本研究以主題分析法對質性資料進行分析。本研究發現,在這些參與者的領導經驗中出現了二個共同的主題,即:(1)「由願景驅動的領導作為」,(2)「支持教師作為變革的推動者」。本研究也出現了兩個不同的主題領域:(1)領導力的不同理論基礎。A校長採用「分佈式領導」風格,B校長採用「教學教練與權威式領導」的風格,C校長採用「專業邏輯與權威式領導」的風格。(2)東方哲學與教育領導力:教育領導者對道家、儒家或易經的應用如何影響其領導風格。根據研究結果,研究者為校長們提出了一些建議,以改善他們的領導實踐,並為未來的研究提供建議。

The purpose of this study is to explore the leadership and actions of principals in three public elementary schools in southern Taiwan as they transformed their schools from conventional schools to experimental schools. This study used a multiple-case qualitative research design to explore the hands on experiences of three research participants. Data was collected through semi-structured in-depth interviews involving multiple sources of information. Qualitative data was analyzed through thematic analysis. The study found that two common themes emerged from their leadership experiences: (1) “a leadership that is driven by innovative vision”, and (2) “supporting teachers as agents of change”. However, two different thematic areas also emerged. (1) Difference in theoretical foundations of leadership: Principal A adopted the style of “distributed democratic leadership”, Principal B adopted the style of “instructional coaching and authoritative leadership”, and Principal C adopted the style of “professional logic and authoritative leadership”. (2) Eastern philosophy and educational leadership: how educational leaders’ application of Taoism, Confucianism, or I Ching influences their leadership styles. Based on the results of the study, the researcher provides suggestions for future research and leadership practice.
