本研究探討半導體晶圓代工企業建立創新型企業文化的過程及關鍵因素,並以T公司為例,進行探索性研究。嘗試去瞭解一個代工企業,沒有自有產品,沒有自己的品牌,如何從「傳統代工」的商業模式走向「創新代工」商業模式的轉折關鍵。並試著勾畫出企業創新型企業文化形成(How)及其關鍵因素(What)。希望能作為相關企業在塑造創新型企業文化的過程有所參考與遵循。
本研究分析、歸納創新型企業文化形成,始於企業創辦人的理念、特質,堅持晶圓代工,走向創新。經由網羅世界半導體研發人才,自主研發創新,進一步整合設備、材料、零件供應商在台灣設置研發中心、維修中心,形成產業創新群聚,將創新企業文化延伸到供應商夥伴們,形成產業聯盟的創新文化。
而建立創新型企業文化的關鍵因素分別為 (1).工作態度,使命必達。(2).創新參與,主管承諾。(3).創新環境,點石成金。(4).創新分享,組織學習。(5).創新獎勵,論功行賞。(6).創新文化,定期校準。其中「工作態度,使命必達」是創新型企業文化最重要的驅動力,而「創新文化,定期校準」是落實創新型企業文化最重要的制度。
This study examines the process and critical factors involved in establishing a innovative culture within semiconductor IC foundry. The research focuses on T company as a case study, how such companies, lacking proprietary products and brands, can transition from a conventional outsourcing business model to one that fosters transformation. The aim is to uncover the formation of a progressive innovative culture (how) and identify the key elements driving it (what). This study hopes to provide valuable insights and guidance for similar enterprises seeking to foster a culture of innovation.
The study analyzes and summarizes the development of a forward-thinking corporate culture, which originates from the vision and characteristics of the company's founder. By prioritizing foundry services and embracing change, the company attracts worldwide R&D talent and undertakes independent research and development initiatives. Additionally, the streamlining of equipment, material, and component suppliers through the establishment of research and maintenance centers in Taiwan leads to the formation of an industry hub. This fosters the expansion of the innovative culture beyond the company and extends to its partner suppliers, resulting in an supporting ecosystem revolving around the industry.
Furthermore, the key factors in cultivating a culture of innovation are as follows:
(1) A proactive work attitude and a relentless commitment to mission accomplishment. (2) Encouraging active participation with the support of managements.
(3) Establishing an environment that embraces change and converts ideas into solutions.
(4) Encouraging the sharing of innovative insights and organization learning.
(5) Recognizing and rewarding innovation through tangible incentives.
(6) Nurturing a culture of continual improvement through regular calibration.
Among these factors, the most significant driving force behind a culture of innovation lies in fostering a proactive work attitude and unwavering commitment to mission accomplishment. Similarly, the establishment of mechanisms that ensure regular calibration and refinement is crucial in effectively implementing and fosters a culture of innovation within the organization.
