     組織行為改變術的發展可分為兩個階段。第一個階段係以行為論為基 礎,它吸收了古典制約、操作制約的原理建立了以後果控制為主的干涉策略。這 些干涉策包括正增強、負增強、消弱及懲罰。八O年代之後,組織行為改變術 加入了認知的概念,其中以社會學習理論為最重要。社會學習理論主張觀察學習 和自我控制,由此發展出仿效及自我管理的控制方法。本文之前半部即就組織行 為改變術的理論基礎做一簡單的敘述,並就現已廣為使用的應用技術及其實施步 驟做比較詳細的介紹。對於組織行為改變術的應用,本文共舉出四個實例。「加 強品質管制」「激動問題員工」兩個個案係以傳統正增強技術為干涉策略,另外 兩個個案則為社會學習理論的應用,其中一則係利用仿效技術來增進主管人員的 人際技巧,一則為以自我管理技術改善個人的不良習慣。組織行為改變術經過數 十年的發展及實務界的應用,業已脫離早期純行為主義的色彩,本文試圖為其歸 納出以下三個特色:1.內外兼顧,2.管理對象不分人我,3.兼顧組織的短期長期績 效。最後。本文認為組織行為改變術不僅適用於基層員工或另計量的工作,在一 般管理方面亦可幫助管理者塑造圓融的領導技巧。此外,在政府機聞所辦理的各 種訓練中亦可仿效的原理來實施訓練或者在組織中採行「師徒制」訓練新進人 員。
