臺灣經濟體系中有超過90%以上的企業皆為中小企業。然而隨著人口老齡化問題日益嚴重,以致職場需求及人才培育的方向皆產生嚴重落差。甚至於未來的十幾年,台灣中小家族企業都將面臨接班困難的問題。因此,本研究著重探討企業接班問題,關注企業接班人的現狀,分析企業的接班人在接班能力以及接班意願,對企業的永續經營與傳承有何影響。此外研究還注意到領導者的認同,也將對企業接班人與永續經營的關係造成影響,換言之,台灣家族企業的領導者通常年長,且身居高位不願放權。因此領導者是否願意放權,是否認同接班人,也將是接班人是否有意願繼承家族企業的關鍵。
本研究中特別選取了三種風格迴異產業別,深入訪談以了解其中小企業的產業概況以及在接班問題上的佈局以及培養,目前研究較少有針對企業接班人與永續經營關係的議題。此外關於企業接班人、永續經營的相關研究,學者多偏向於訪談類的質性研究,鮮見量化研究。因此本研究搭配量化的方式,選取符合研究條件之企業發放問卷並藉由統計軟體的結果期能用數據搭配實務的方式讓研究更為有效度。
本研究意在深入探討臺灣中小型企業接班人與永續經營之關係,為學界補充理論缺口,為業界提供企業傳承的相關建議。
In Taiwan's economic system, more than 90% of enterprises are SMEs. However, with the aging of the population becoming increasingly serious, there is now a huge gap between the demand of the market and the direction of talent cultivation. Even in the next decade or so, Taiwan's small and medium-sized family enterprises will face the problem of succession difficulties. Therefore, this study focuses on the issue of succession, pays attention to the status quo of successors, and analyses the influence of successor capability and succession willingness on the sustainable operation and inheritance of enterprises. In addition, the study also notes that leaders' identity will also have an impact on the relationship between successors and sustainable management. In other words, the leaders of Taiwan's family enterprises, who are usually older and in high positions, are reluctant to delegate power. Therefore, whether the leaders are willing to delegate power and whether they agree with the successors will also be the key to whether the successors are willing to inherit the family businesses.
Three different types of industries were selected for this study to obtain an understanding of the industry overview of SMEs therein and arrangements and training of successors through in-depth interview. At present, there are few researches on the correlation between enterprise successor and sustainable management. In addition, most scholars prefer qualitative research such as interviews to quantitative research on successors and sustainable management of enterprises. Therefore, questionnaires were dispatched to enterprises meeting research conditions selected in a qualitative and quantitative way, and the validity of the research was improved by combining available data of statistical software with practice.
The purpose of this study is to explore the relationship between successors and sustainable management of SMEs in Taiwan, to fill the theoretical gap for the academic field, and to provide the industry with relevant suggestions on enterprise inheritance.
