題名:員工五大人格特質與脈絡績效、任務績效及工作滿意之關係—以壽險業為例

人格特質對於工作績效、工作滿意持續是組織行為、組織心理學關心的議題。本研究旨在針對人壽保險員工之五大人格特質中之外向性、親和性及勤勉嚴謹性,以自我驗證理論為基礎做為詮釋五大人格理論的子理論,探討前述三種人格特質、脈絡績效、任務績效與工作滿意彼此間之關係。本研究採立意抽樣蒐集樣本資料,受測對象為從事人壽保險商品銷售之業務員。扣除無效問卷後,總計有效問卷共有436份,回收率為87.2%。研究結果顯示,親和性與勤勉嚴謹性交互作用正向影響脈絡績效,勤勉嚴謹性正向影響任務績效,以及任務績效在脈絡績效與工作滿意關係中,具有部分中介效果。最後,本研究依據研究結果對實務界提出具體的管理意涵,並提供後續研究者未來研究的方向。
The relationship among Big Five personality, performance and job satisfaction is an issue that has continued attract researcher to explore as that is like to bring positive to workers and organizations. Based upon the self-verification theory, this study aims to explore the relationship among extraverion, agreeableness, conscientiousness, contextual performance, and task performance to clarify what stimuls employees to increase their job satisfaction. We ask insurance sales to answer our questionnaires to investigate our hypotheses. Eliminating surveys with missing data or thosed that not answer completely produced a sample of 436. Aftering analysis the datas, we concluded that agreeableness interacts with constineousness positive to effect individual’s contextual performance. Morever, task performance has signification mediating effect between the contextual performance and job satisfaction. Finally, implication for practice and further research are discussed.
