題名:華人社會在工作要求、家庭要求、工作家庭雙衝突與幸福感之探討―以勞動力遷移為干擾變項

本研究旨在探討華人社會在工作要求、家庭要求、工作雙家庭衝突與幸福感之影響,並以勞動力遷移為干擾變項,探討其對於工作要求、家庭要求對工作家庭雙衝突之干擾效果。
本研究首先以文獻探討及深度訪談進行華人社會在工作家庭模式之了解與相關量表修訂。量表修訂之前,本研究訪問台灣和中國大陸兩地各9位餐旅業員工,依據訪談結果進行量表收集,並由台灣與中國大陸地區各一位國際觀光旅館飯店的人資主管,協助進行量表之審閱後才進行問卷之預試,總計問卷預試之回收份數達364份,各量表皆經由驗證性因素分析,確立量表的模式適配度、組成信度以及解釋變異量。接著,依據量表修訂之結果進行正式施測,本研究在正式施測時,台灣與中國大陸共發放510份問卷,有效回收問卷數為443份。
本研究採取相關分析、迴歸分析與階層迴歸分析統計程序進行研究假說之檢驗。研究結果顯示,工作要求正向影響工作家庭雙衝突;家庭要求將部份影響工作家庭雙衝突;工作家庭雙衝突部份影響幸福感;勞動力遷移對於工作要求、家庭要求對工作家庭雙衝突具有干擾作用得到部份支持成立。最後,根據實證研究分析結果,本研究提出具體管理意涵在人力資源管理制度之工作再設計、招募政策、福利制度調整與員工協助方案推動。此外亦提出未來研究建議、研究貢獻與研究限制。
The aim of the research is twofold. One is to explore relations between work demand, family demand, work-family conflict (WFC), family-work conflict (FWC) and wellbeing outcomes, and the other one is to examine the moderating effect of labor migration in Chinese society of Taiwan and Mainland China.
The study surveyed using structured questionnaires. The measures used in the survey were modified from other researches in the past. The sample consisted separately of 288 and 155 employees of hospitality in Taiwan and Mainland China. The regression and hierarchical regression were used to test the hypothesis.
For both the Taiwanese and Mainland Chinese, work demands were positively related to WFC/FWC, whereas family demands were partly related to WFC/FWC. Both WFC and FWC were negatively related to wellbeing for employees in the two Chinese Societies. More importantly, it was found that, labor migration moderated the relation of work demands with WFC/FWC for both the Taiwanese and Mainland Chinese. Labor migration moderated some of the relationships of family demands with WFC/FWC in total Chinese sample.
According to the results of empirical study the suggestions for management practice and future study were proposed.
