背景 : 合適的護理人員是提供病人安全照護的關鍵。臨床教育訓練可提升專業知能和技能,進而促進工作效能和品質。 目的 : 本研究旨在探討某醫學中心實施「二年期護理師(護士)訓練計劃」後護理人員之護理能力,以評價本訓練計畫之成效。 方法 : 本研究採量性單組後測設計,使用結構式「護理能力」評量表含六大構面共 79題,方便取樣收集某醫學中心 97年到職滿三個月至一年之新進護理人員,於 98年 4月進行第一次自我評量, 99年 4月對同組留任之 94位再次評量。 結果 : 本研究結果在照護、臨床、行政、臨床教學、研究及總護理能力等 6項效果指標,會受教育程度、服務科別與到院前年資的影響,在危急病人處理能力則受教育程度與到院前年資之影響。在照護、臨床、行政、臨床教學、危急病人處理、研究及總護理能力等 7項效果指標,除研究能力外其他指標皆有提升,並達統計上顯著差異,另外 37.3%通過 N1及 N2之護理能力進階,可顯示本訓練計劃之成效。 結論/實務應用 : 研究結果可作為實施與修訂學習護照及教學方法,並加強護理人員能力訓練之參考,進而提升照護品質。
Background: Well-qualified, effective nursing staffs are key to providing high quality healthcare. Clinical continuing education improves professional knowledge and skills. Purpose: This study evaluated the effectiveness of a two-year training program for newly employed nurses in improving nursing competence at a medical center. Methods: This study adopted a posttest only approach. Ninety-four nurses were surveyed three-months after entering the hospital and again two years later using a 79-item questionnaire that covered six competence categories. The questionnaire was self-completed by nurses, with results providing competence scores for study analysis work. Results: Results found that the training program enhanced self-reported competence significantly in the following categories: caring skills, clinical skills, administrative skills, teaching skills, emergency skills, and overall nursing competence. Education, place of work, and years of work experience all significantly influenced self-evaluated nursing competence scores.
