題名:人際舒適性、自我揭露對師徒功能及適應性績效之影響—以性別組合、年齡差異、同質性關係及社會覺察為調節變項

於現今快速發展的經濟環境中,獲得並培育優質的人力資源已成為企業競爭優勢及永續經營的重要議題,師徒制是非常重要的一部分。本研究在探討師徒間的人際舒適性及自我揭露對於其師徒功能認知及適應性績效的影響,以及員工社會覺察、師徒性別組合、年齡差異及同質性關係對人際舒適性及自我揭露與師徒功能認知及適應性績效之間的調節效果。
本研究係以具有師徒關係的資深人員與新進人員為研究對象,以立意抽樣方式,採用問卷調查法蒐集資料,問卷發放採用導師—徒弟配對的方式實施,以蒐集配對資料,運用PLS-SEM方法來驗證變項間的假設關係。
研究發現,師徒人際舒適性及自我揭露會顯著正向影響師徒功能認知,自我揭露則會顯著正向影響徒弟的適應性績效,師徒制的社會支持功能會中介人際舒適性及自我揭露對壓力管理適應性績效的影響。社會覺察會調節人際舒適性及自我揭露對師徒功能認知及適應性績效間的顯著正向影響。性別組合中同性別組合的人際舒適性對社會支持及角色模範有較強的顯著正向影響。同質性關係會增強人際舒適性對適應性績效的顯著正向影響,卻會減弱人際舒適性對師徒功能的顯著正向影響,以及減弱自我揭露對適應性績效的顯著正向影響。在親戚、舊識、同鄉、同校及同袍等同質性關係中,大部份的影響來自於同校的關係。本研究根據研究發現提出理論與實務上的研究建議。
In today's fast-developing economic environment, the mentoring function is a very important part of obtaining and cultivating high-quality human resources, which has become an important issue for corporate competitive advantages and sustainable operations. This research explores the impact of interpersonal comfort and self-disclosure between mentor and apprentice on their functional cognition and adaptive performance. The moderators are employee social awareness, gender combination of mentor and apprentice, age difference and homogeneity relationship.
This research takes senior personnel and new entrants with mentor-apprentice relationship as the research objects. The study adopts purposive sampling and uses the questionnaire to collect data. The questionnaire is issued by the mentor-apprentice pairing method to collect matching data and uses PLS-SEM to verify the hypothetical relationship between variables.
This research has found that interpersonal comfort and self-disclosure of mentoring and apprenticeship will significantly positively affect cognition of mentoring and apprenticeship, and self-disclosure will significantly and positively affect apprentices’ adaptive performance. The social support function of mentoring and apprenticeship will mediate the relationship between interpersonal comfort and adaptive performance of stress management and the relationship between self-disclosure and adaptive performance of stress management. Social awareness will regulate the significant positive effects of interpersonal comfort and self-disclosure on the cognition of mentor-apprentice functions and adaptive performance. The interpersonal comfort of the same-sex combination in the gender combination has a strong and significant positive impact on social support and role model. Homogeneous relationship will enhance the significant positive impact of interpersonal comfort on adaptive performance, but will weaken the significant positive impact of interpersonal comfort on the mentor-apprentice function, and weaken the significant positive impact of self-disclosure on adaptive performance. Among relatives, old acquaintances, fellow villagers, fellow schools, and fellow peers, most of the influence comes from the same school relationship.
This study proposes theoretical and practical recommendations based on research findings.
