根據既有文獻在員工創造力與員工對公司採取經營策略期望間關係無法獲得一致的推論結果。本研究目的在瞭解員工創造力與員工對公司經營策略期望間之關係,並探討國家工作價值觀對兩者間關係之干擾效果。研究樣本包括316位受雇於國際企業組織的員工。本研究之員工對公司經營策略期望包括員工對公司採取探勘者、防禦者、分析者及反應者策略期望,國家工作價值觀則包括集體主義與個人主義、對不確定性之迴避二構面。本研究結果發現,員工創造力與員工對公司採取探勘者、防禦者、分析者策略期望間呈現顯著正向關係,個人與組織的適配(P-O fit)能解釋兩者間之正向關係。此外,員工知覺母國之集體與個人主義、對不確定性迴避之國家工作價值觀則對於員工創造力與員工對公司經營策略期望間關係存在干擾效果。根據本研究結果,並進一步提出理論意涵及管理實務應用的建議。
The relationship between employee creativity and their expectations for organizational business strategy remains unclear in previous studies. This study empirically examines the relationship between them, as well as moderating effect of employee who perceived home country’s work value. The data were composed of employees employed by international business and collected by 316 survey questionnaires. In this study, employees’ expectations for organizational business strategies included the types of prospectors, defenders, analyzers, reactors. As for the national work value, it included collectivism versus individualism and uncertainty avoidance. The result indicated that employee creativity is positively related to whose expectations for organization adopting prospectors, defenders, and analyzers strategy respectively and person-organization fit(P-O fit) can explain the positive association between them. In addition to, the national work value moderates the relationship between employee creativity and their expectations for organizational business strategy. Implications of theoretical and practical both are presented.
