題名:我國大學院校學生事務處主管的工作環境對其職業倦怠的預測研究

本研究之主旨是探討我國四年制大學院校學生事務處主管工作環境因素對其職業倦怠感的預測研究。共有218位現任於我國四年制公私立大學院校的學生事務處的主管參與這次研究(回收率為54%)。本研究所採用的研究工具是中譯的工作環境量表(R型)及中譯的工作倦怠量表。採用逐步迴歸的統計方來考驗三個虛無假設,其中預測變項包括工作環境量表中的參與、同儕的凝聚力、督導的支持、自發性、任務取向、工作壓力、澄清、掌控、創新及物理環境的舒適等因素。依變項則指工作倦怠量表中的情緒耗竭、非人性職業倦怠及個人成就感。本研究發現: 1.當我國學生事務處的主管們感覺有較多的工作壓力,較無法掌控其工作環境,且其工作較沒有朝向任務取向時,他們就會經驗到較高的程度的情緒耗竭的職業倦怠感。其中,過多的工作壓力是預測情緒耗竭的職業倦怠感時最有力的預測項目。 2.當我國學生事務處的主管感覺其工作較沒有朝向任務取向,有較多的工作壓力,及較少的創新性時,他們就會經驗到較高的程度的非人性的職常倦怠感。其中,工作中缺少任務取向是預測非人性的職業倦怠感時最有力的預測項目。 3.當我國學生事務處的主管們感覺其工作給予他們較多的創新性的機會及朝向任務取向時,他們就會經驗到較高的程度的個人成就感。其中,工作中的創新性是預測個人成就感時最有力的預測項目。 根據上述的研究之發現與結論,研究者建議學生事務工作者應有一個清楚的工作任務、較少的工作壓力、有彈性、創造性且有清楚的規則可遵循的的工作環境,而且學生事務處應熟悉管理的技巧。對未來的研究上,研究者建議應發展中文的職業倦怠與工作環境量表、增加回收率並比較回收者與未回收者其反應上是否有差異、探討是否有其他變項亦影響我國學生事務主管的工作壓力與工作環境、將學生事務處的其他員工也納入研究的對象。除此外,研究者亦建議應探討在學生事務工作的轉型階段的前後期其員工感受到的工作環境與職業倦怠感是否有所不同及綜合質量與數量的研究,使整個研究的結果更加周全。
This study's purpose was to examine the relationships between work environment and burnout for student affairs chairpersons in Taiwan. Subjects were 218 chairpersons of student affairs from the four-year colleges and universities in Taiwan. A stepwise multiple regression approach was used in this research. The predictors were measured by the Chinese Work Environment Scale (Form R). Criterion variables were measured by the Chinese Maslach Burnout Inventory. This study found that when student affairs professionals perceive more work pressure, less control environment, and less task orientation, they experienced higher degree of emotional exhaustion burnout. This study also found that when student affairs professionals perceive less task orientation, more work pressure, and less innovation, they experienced higher degree of depersonalization burnout. In addition, when they perceive more innovation and more task orientation, they experience higher degree of personal accomplishment. Moreover, this study found that more work pressure is the strongest predictor to the emotional exhaustion burnout. Less task orientation is the strongest predictor to the depersonalization burnout. In addition, more innovation is the strongest predictor to the personal accomplishment. Based on the results of this study, it was recommended that student affairs chairpersons should learn more management skill, and should be provided a work environment with clear task orientation, less pressure, more creative, and a clear rule to follow. Recommendation for future research, suggested that student affairs staff be included as subjects. To better relate to Chinese culture, Chinese job burnout and work environment inventories should be developed. The examination of transitional effects on work environment and burnout, the combination of qualitative and quantitative methodologies, and methods to increase the response rate and test for non-response bias also were suggested.
