題名:主管領導風格與領導效能相關性之實證研究--以國軍某新兵訓練中心為例

     新兵訓練中心乃新兵進入部隊服役之首站,其幹部的領導風格及效能對國軍基礎的戰力素質影響甚鉅。本研究以國軍某新兵訓練中心的基層幹部共400人為實證樣本,試圖了解其對主管「領導風格」及「領導效能」的認知狀況,並探討兩變數間的關係。 本研究採用文獻分析法與問卷調查法,共回收有效問卷316份;有效回收率79%。量測工具分別使用日本九州大學心理學教授三隅二不二(J. Misumi)發展的PM量表及國內李元墩與蔡青宏共同發展的領導效能問卷。來評估領導風格與領導效能,兩份問卷均具良好的信度與效度。本研究所蒐集之資料經單因子變異數分析、皮爾森相關分析、典型相關分析及逐步迴歸分析等統計方法計算後,得到以下結論: 1. 該單位之基層幹部認為主管之領導風格以PM型最多,pm型次之,此外,該單位主管之領導效能在平均水準之上。 2. 個人變項中僅不同部門別之幹部對主管之領導風格及領導效能認知上達到顯著差異。 3. 主管領導風格中以P因素與領導效能及其各構面相關性較高,P因素對領導效能也有較大的預測力。因此,該單位之主管若採取重視「工作績效」的領導風格,其領導效能可能比重視「團體維繫」之領導風格為佳。
