題名:員工知覺主管支持、工作價值對組織公民行為影響之研究 -以感恩、心理契約為中介

員工為公司的重要資源之一,其組織公民行為是影響公司績效的重要關鍵之一。本研究探討主管支持與工作價值是否透過員工感恩、心理契約的中介影響員工的組織公民行為,並驗證其因果路徑。研究者以臺南市現職員工為研究對象,以便利取樣進行問卷調查,總計回收528份有效問卷,並以結構方程模式進行模式之檢測,驗證了主管支持直接正向影響員工感恩;工作價值直接正向影響員工感恩;員工感恩直接正向影響心理契約;心理契約直接正向影響組織公民行為;主管支持透過員工感恩的中介效果間接正向影響心理契約;工作價值透過員工感恩的中介效果間接正向影響心理契約;員工感恩透過心理契約的中介效果間接正向影響組織公民行為。最後根據研究結論,提出相關建議,期能提供實務及教育研究參酌之用。
Employees are one of the company's important resources, and their organizational citizenship behavior is one of the key factors that affect company performance. This study will explore whether supervisor support and work value can help employees' organizational citizenship behavior through intermediary variables such as employee gratitude and psychological contract, and verify their causal path. The researchers took the current employees of Tainan City as the research object, Questionnaires were conducted with stratified convenience sampling. 528 valid questionnaires were collected and tested by the Structural Equation Modeling (SEM). It was confirmed that the support and work value of the supervisor can really be through employee gratitude and psychological contract. The intermediary effect significantly improves employees' organizational citizenship behavior, and proposes the following research conclusions.
Finally, according to the research conclusions, put forward relevant suggestions, and hope to provide practical and educational research reference.
