為理解醫生的情緒工作要求導致離職傾向的影響機制,本研究以資源保存理論為基礎提出一個工作負荷強化情緒表現規則導致工作倦怠并作用到離職傾向的被中介的調節效應模型。對1872名醫生樣本路徑分析結果表明:醫生的情緒表現規則和工作負荷都是通過情緒耗竭進而影響其離職傾向;同時,情緒表現規則與工作負荷對情緒耗竭的調節效應顯著,并進一步影響到醫生的離職傾向。基于這些發現,筆者討論了理論及實踐意義,并指出未來研究方向。
This study proposes a mediated moderation modelguided by the theoryof the conservation of resources,which hypothesizes that workload enhances the effect of emotional display rules on the rate of burnout and turnover intentions,in orderto further our understanding of how emotional job demands induce the turnover intentions of doctors.The results of a path analysis of a sample of 1,872 doctors indicate that both emotional display rules and workload influenced turnover intention through emotional exhaustion,whilst the interactive effects of emotional display rules and workload on emotional exhaustion were significant,further affecting turnover intention.The theoretical and practical implications,as well as future research orientation,are further discussed.
