題名:選擇非傳統職業女性之生涯抉擇因素及其適應歷程之研究

摘 要
本研究旨在探討選擇非傳統職業女性之生涯抉擇因素及其適應之心路歷程。採質的研究法,選擇六位任職於農、工、警、醫、科技等非傳統職業之女性,進行一至二次的深度訪談,並根據訪談逐字稿進行資料分析。研究發現如下:
一、選擇非傳統職業女性之心路歷程
在社會刻板角色期待下,男女分工的職場中,專業工作是男性規劃的非傳統職場,女性自幼受到男女有別的性別意勢塑造,在選擇非傳統職業時,同時需負擔家庭責任與母職,因此,在人格特質上比選擇傳統職業之女性更具堅強、獨立與挑戰特質,傾向突破傳統職業刻板印象之束縛。
二、影響女性選擇非傳統職業之因素
(一)個人因素:對工作產生興趣、對未來職場的主觀認知、個人
的自我觀,都會影響女性是否選擇非傳統職業。
(二)社會因素:社會脈動中,時代的變動、法令的頒布、教師的
鼓勵、主管的器重與賞識,增加女性選擇非傳統
職業之動機與機會;社會刻板印象、對女性專業
角色界定不明確及升遷制度不利女性,都足以削
弱女性在男性優勢職場的發展能力。
(三)家庭因素:影響女性選擇非傳統職業的初始因素為原生家庭,結婚之後,家庭責任與母職會限制女性在專業上的發展,此時,先生的態度與婆家的支持是關鍵因素。
三、選擇非傳統職業女性的調適方式
「掌握自我能控制的部份,不與社會主流抗爭」是選擇非傳統職業女性的自我調適觀,其使用方法則為:順應習性、盡其在我;全力以赴的精神;重視時間管理;找人手幫忙;利用團隊合作。
根據研究發現與限制,提出對未來研究及諮商工作者,甚至期許政府政策之建議。

Abstract
In this study, I mainly discuss on the topic of the decision elements and the psychological adaptation process of the non-traditional career. This study the above-mentioned topic by the method of quality. Research proceed the interviews for 1-2 times with the selected non-traditional job professional women who in the different fields, such as : the farmer, the governmental employee, the police, the doctor and the technologist. Accordingly, after I have analyzed the contents of the above interviews word by word, I find that :
(1)The psychological adaptation process of the non-traditional career women: Under the expectation of the traditional social value and the sex discrimination of the working fields, the professional jobs are the non-traditional job field for men in their job career. Due to the intentioned education of the sex-discrimination consciousness, the personality quality of the non-traditional job professional women need to be stronger, more active, independent, challenging and inclined to break through the binding of the traditional impression toward the traditional jobs in order to bear the cumbersome burdens of the family responsibility and the motherhood at the same time.
(2)The decision elements that effect the women who choose to work in the non-traditional job fields:
(a)The personal elements:
Whether the women will choose to work in the non-traditional job fields are effected by the personal interests toward job, the personal consciousness toward the future job field and the private egoism.
(b)The social elements:
In the social context, the changing of the era, the legislation of the law, encouragement of the teachers, the appreciation of the superiors will increase the motivations and opportunities for the women in choosing the non-traditional jobs. In the viewpoint of the traditional social value, the unspecific definitions of the profession characters for the women and the disadvantages of the promotion systems will decrease the women’s development abilities in the working fields which are specially made for the men.
(c)The family elements:
The initial element that will effect the women in choosing the non-traditional job is from their original family . And due to the family responsibilities and the motherhood will limit the women’s development in the professional jobs, at the mean time, their husband’s attitude and the support (or not) of their mother in law will be the key element.
(3)The adaptation methods of the non-traditional job women:
“Self – control the controllable parts and not to fight to the main social authorities” is the common consciousness of self – adjustment for the non-traditional job women. The methods applied are: Obeying the customs, Counting on myself, the spirit of doing my best, giving great importance to the time management, trying to find a helping hand and taking advantage of the team works.
Offer the suggestions on the issue of the governmental policies for the future consultants and the researchers according to the discoveries and limitation found in the study.
