題名:僕人式領導對工作績效與幸福感之影響:敬業貢獻與工作家庭衝突的中介效果

以人為本的僕人式領導已逐漸成為現代組織領導的新趨勢,過去研究發現僕人式領導對工作績效與幸福感有正向的影響,但僕人式領導到底透過什麼中介機制影響工作績效與幸福感,實有待進一步探討。本研究以資源保存理論為基礎,探討僕人式領導透過敬業貢獻對工作績效之影響,其次,探討僕人式領導透過工作家庭衝突對幸福感之影響。本研究係以內政部警政署保安警察第一、四、五、六總隊的保安警察為抽樣母體,採警察主管與基層警察配對問卷調查方式,有效回收問卷253份,以驗證性因素分析量表,並以結構方程模式驗證本研究之中介假設。
研究結果證實:1.僕人式領導會透過敬業貢獻提高工作績效;2.僕人式領導有部分透過減少工作家庭衝突提升幸福感。根據研究結果提出以下管理意涵:1.重視主管的僕人式領導;2.提高員警的敬業貢獻;3.減少員警的工作家庭衝突。
Servant leadership of person-focused style has become a new trend in modern organizational leadership gradually. Previous studies have found that servant leadership has a positive impact on job performance and well-being. However, what mediating roles of servant leadership affect job performance and well-being is ought to address. Based on conservation of resources theory, this study explores the impact of servant leadership on the job performance through engagement and on the well-being through work-family conflict. In this study, the data were collected from the police officers serving in Special Police of 1st, 4th, 5th, and 6th Headquarters, National Police Agency of Taiwan. The survey method of the questionnaire was to pair police supervisors with police officers and 253 valid questionnaires were gathered. The scale was analyzed by confirmatory factors, and the mediating roles of hypothesis was verified by the structural equation model.
The results of the study confirmed that: 1. Servant leadership has a positive effect on job performance through engagement; 2. Servant leadership has a positive effect on well-being by partially reducing work-family conflict. According to the research result, the following management implications are proposed: 1.Attaching importance to the servant leadership of the supervisor; 2.Improving engagement of the police officers; 3.Reducing work-family conflict of the police officers.
