本研究根據組織分析多元論的角度,探究組織內的人際結構,提出低水平疏離、高垂直疏離;高水平疏離、高垂直疏離;高水平疏離、低垂直疏離;與低水平疏離、低垂直疏離的人際結構類型論,並運用社交網路分析技術,實證此一類型論。 本研究以人纖、輪胎、合板、飲料、清潔劑、和罐頭食品等六個產業為研究對象,實際參與研究廠商計二十家。先就各公司管理人員之社交計量資料,運用集群分析進行人際集群,而後分別就各群成員所屬之階層和部門,進行人際集群與所屬階層、人際集群與所屬部門之獨立性檢定,判定各公司人際結構之類型。 就不同人際結構類型組織成員之人際行為政治歸因、工作滿足、與組織承諾進行組間比較,發現高水平疏離、低垂直疏離型組織成員之人際行為政治歸因程度最低、工作滿足、與組織承諾均最高。此外,組織成員之人際行為政治歸因與工作滿足、組織承諾均呈負相關。 人際結構類型之間在組織制度技術理性化程度上有顯著差異,高制度技術理性似乎與人際結構之高水平疏離或高垂直疏離均有關;而不同人際結構類型之間在成員年資差異與進入方式上有顯著不同。 根據研究發現,本研究認為組織上下之間的關係對成員工作滿足與組織承諾之影響,甚於平行部門之關係,可見部門主管係部門成員之利益受託人,而成員對組織之承諾係多重承諾;此外,若非正式組織未能與正式組織相配合,將對成員之工作滿足和組織承諾產生負面影響,因此,組織應同時加強制度技術理性化與管理者上下溝通領導和政治整合的能力。
