題名:員工知識交流行為與內外在動機間關係之研究:自我決定理論觀點

本研究以知識市場的角度試圖了解影響知識供給者分享知識以及知識需求者學習活動的內外在動機為出發點,探討組織中個人的心理需求所對應的行為動機以及知識交流活動間的關係,並加入組織內信任文化對相關構面干擾效果的討論。相關的研究變數包括:自主性、勝任感與歸屬感等三種心理需求;自我成長動機與利他動機兩種知識交流的內在動機;保健因子、聲譽與互利動機等三種外在動機;對組織的信任以及對同事的信任兩種不同的信任文化內容;而知識交流行為則包含了知識分享行為與學習行為。
實證研究的部分主要是以問卷調查的方式進行,從中華徵信所出版之「2008年版台灣地區企業名錄光碟」內含近25,000家企業中,隨機抽取1,000家企業之樣本資料,並請各企業的人力資源部門代為進行配對問卷的發放,回收的有效問卷數為368份。透過迴歸分析的檢驗本研究獲致下列結果:
一、自主性、勝任感與歸屬感等三種心理需求確實是引發個人知識交流行為的主要動機來源,研究結果證實自我決定理論用於解釋知識交流活動的適切性。
二、內在動機中的自我成長動機與利他動機和外在動機中的聲譽與互利動機,對於個人的知識交流行為有顯著性的影響,但保健因子則在同時考慮各種動機的情況下會失去其激勵效果。
三、個人信任文化與知識分享有關,且其與自我成長動機的交互關係將會不利於知識分享的進行;而系統信任文化則與學習行為有關,但其對「動機—行為」的干擾效果並不顯著。
This study intends to understand the intrinsic/extrinsic motivations that affect knowledge suppliers and knowledge demanders via knowledge market perspective. This study confers the relation among the motivations that come from mental demand in person, knowledge communication and trust culture of organization. Related research variables are mental demand (e.g. autonomy, competence, and relatedness), intrinsic motivations such as self-growth and altruistic motivations, three extrinsic motivations- hygiene factors, reputation and motivations of reciprocity, two different trust culture about organization and colleague, and knowledge communication- sharing of knowledge and learning behavior.
Empirical research bases on questionnaire for the most part. We select randomly 1,000 companies as our samples from “2008 Taiwan area company list dish”, published by China Credit Information, Ltd. Each company’s human resource department delivered these questionnaires for us. The effective questionnaire are 368. This paper get following conclusions by using regression analysis:
1.The mental demand—autonomy, competence and relatedness—is main resource of attract personal knowledge communication. Empirical results verify the fitness of explaining knowledge communication by using SDT.
2.Intrinsic motivations which are self-growth and altruism and extrinsic motivations which are reputation and reciprocity both have obvious .influence on personal knowledge communication. But hygiene factors lose inspire consequence if considering various motivations at the same time.
3.Personal trust culture is connection with sharing of knowledge. The interactive relation between personal trust culture and self-growth will be detrimental on the progress of knowledge share. System trust culture is related to learning, but it doesn’t have obvious interruption on motivation-behavior.
