     本研究之目的乃在建構-海外子公司策略性人力資源管理的架構,用以探討臺商 在大陸子公司的人力資源控制型態,及其人力資源控制的決定因素。除了藉由文獻的整理 建立本研究之理論架構之外,本研究更以臺商在大陸子公司為實証研究對象,驗證上述之 理論架構。藉由層級迴歸模式的分析,本研究發現:國際企業子公司的「競爭策略」乃是 人力資源控制型態(包含甄選控制、訓練與社會化、行為控制、產出控制)的重要決定因素 ,然而其間的關係也受到子公司的「低成本策略」與「文化差異」的交互作用影響。並且 子公司的「與母公司相依」也正向地影響了人力資源「輸入控制」和「行為控制」,尤其 是當子公司「文化差異」甚大時。此外,與本土機構相依」也正向地影響了其「輸入控制 」。
     The purpose of this research is to develop a framework of strategic human resource management at the subsidiary level in multinational corporations. In this framework, we first categorize international human resource control systems at the subsidiary level. Then the analyses of the determinants of IHR control are undertaken. Using a sample of Taiwanese companies who have subsidiaries operating in Mainland China. We test a set of hypotheses among the variables. The results revealed that subsidiary's competitive strategies are the crucial determinants of IHR control (including selection, training & socialization, behavioral control, and output control). However, their relationships are moderated by subsidiary's cultural differences. Additionally, the effects of subsidiary's parent resources dependence on IHR control systems are also moderated by cultural differences. Furthermore, the dependence on local institutions has positive effects on subsidiary's HR input control.
