本研究主要驗證大專教師知覺付出/回饋失衡、心理需求、角色壓力與組織承諾之相關性,以及評估心理需求及角色壓力在知覺付出/回饋失衡與組織承諾其關聯中之中介效果。本研究透過立意抽樣取樣,選取台灣公私立大專院校專任教師共641名教師。研究工具包括「知覺付出/回饋失衡量表」、「心理需求量表」、「角色壓力量表」及「組織承諾量表」等四份量表,並以描述性統計、獨立樣本t檢定、單因子變異數分析及結構方程模型分析所得數據,以探討大專教師知覺付出/回饋失衡、心理需求、角色壓力與組織承諾之間的關係。
本研究之具體研究結果包括:大專教師知覺付出/回饋失衡與心理需求、角色壓力及組織承諾具有顯著相關;大專教師心理需求與角色壓力之間則呈現低度相關;大專教師心理需求、角色壓力與組織承諾具有顯著相關;心理需求在知覺付出、知覺回饋與組織承諾之間具有中介效果;角色壓力在知覺付出、知覺回饋與組織承諾之間具有中介效果。
最後本研究依據上述結果對大專教師、學校組織及後續研究提出相關建議,以供參考。
This study mainly verifies the correlation among effort/reward imbalance, psychological needs, role stress and organizational commitment of college teachers, and evaluates the mediating effect of psychological needs and role stress between the effort/reward imbalance and organizational commitment. In this study, a total of 641 full-time college teachers in public and private colleges and universities in Taiwan were selected by purposive sampling. The mainly research tools adopted four scales there were "Effort/Reward Imblance Scale", "Psychological Needs Scale", "Role Stress Scale" and "Organizational Commitment Scale". The data analysis adopts by descriptive analysis, independent samples t-test, one-way analysis of variance(ANOVA) and structural equation model analysis to explore the relationship between college teachers’among effort/reward imbalance, psychological needs, role pressure and organizational commitment.
The results of the study were as follows: The imbalance of among effort/reward of college teachers were significantly related to psychological needs. The effort/reward imbalance of college teachers were significantly related to role stress. The effort/reward imbalance of college teachers were significantly related to organizational commitment. There was low correlation between the psychological needs and role stress of college teachers. The psychological needs of college teachers were significantly related to organizational commitments. The role stress of college teachers were significantly related to organizational commitment. The both of role stress and psychological needs had partial mediating effect between effort/reward imblance and organizational commitment.
Finally, the study provided some suggestion for college teacher, university otganization and further research.
