對許多企業來說,促進員工的休閒生活,提升員工的工作效率,已成為企業重要的 經營策略。因此,越來越多企業成立公司内部的社團,提供員工休閒活動的機會,做為 重要員工的福利政策。為了解企業内部社團對企業員工的休閒價值,以及社團經營的困 境,本研究以南部地區某地方媒體企業内部的攝影社團為研究對象,採用深度訪談法、 焦點團體法及研究者親身參與觀察的方式,從「企業立場」、「員工立場」及「社團立場」 三個面向進行分析。研究結果顯示:就企業立場而言:由於員工福利是企業的重要競爭 策略,企業成立社團可提供員工休閒的平台,提昇員工休閒滿意度,促進工作表現。就 員工立場而言:參加社團活動可豐富員工的休閒生活,並跟隨社團的腳步一起學習及成 長。在企業内部社團中也可以提供興趣延續的機會,亦可藉由參與社團活動改善親子關 係。就社團立場而言:社團經營困境處要出現在兩個方面,一方面是組織成員程度落差 懸殊,活動規劃難以同時滿足所有成員;再方面是組織成員分佈在不同部門,休假時間 也不同,難以全員齊聚。此外,要如何提高企業員工參與内部社團活動,除了社團經營 者應多花點心思外,企業主支持的態度亦是關鍵因素。
For many enterprises, important management strategies are emphasizing leisure lives of employees and elevating their work efficiency. As a result, more companies have established clubs for providing employees chances to engage in leisure activities, as important employee welfare policies. In order to understand the leisure values of employees, and the problems of club management, this study takes the photography club of a local media enterprise in southern Taiwan as the research subject, using in-depth interviews, focus groups, and participant (researcher) observation to analyze the three dimensions of “corporation position,” “employee position,” and “club position.” Research results show: in terms of the corporation position: since employee welfare is an important competitive strategy for corporations, company-established clubs can provide employees leisure chances, increase their leisure satisfaction as well as advance work performance. In terms of the employee position: participating in club activities can enrich their leisure lives, as they learn and grow with the clubs. The clubs within corporations can also provide chances for continuing their interests; in particular, it improves parent-children relationships. In terms of the club position: the problems for club management appear in two dimensions, the first is the gap between varied levels of employees, the activity planning cannot satisfy all employees at the same time; the second is that employees are distributed in different departments, they do not take day-off on the same day and cannot all be together at the same time. Thus, club leaders have to pay more attention to invite them to participate in club activities; a key factor is the supportive attitudes of proprietors.
