過去幾十年,上級師父指導功能對徒弟職業成功的影響已經被廣泛證明。然而,很少有研究從對偶關係的角度,探討上級師父指導功能的效用,如其是否能形成高質量的領導-成員交換關係呢?基於此,本研究主要檢驗上級師父指導功能對領導-成員關係交換的影響及其作用機制。通過對208對直屬關係的師徒對子的調查發現,上級師父指導功能與師徒領導-成員交換關係呈現顯著正相關,且徒弟回饋尋求行為和徒弟傳統性在上述關係中扮演者仲介變數和調節變數。最後,本文也針對研究發現提供理論與實踐未來發展的建議。
The benefits of supervisory mentoring functions on protégés' career success have been confirmed over the past decades. However, little research has examined the consequences of supervisory mentoring functions from a dyadic relationship perspective, such as leader-member exchange (LMX). To narrow this gap, the current study is to investigate whether, how and when supervisory mentoring functions influence the quality of leader-member exchange (LMX). Drawing on 208 mentor- protégé (supervisor-subordinate) dyads from the People's Republic of China, the results indicated that the extent of supervisory mentoring functions has a positive association with LMX quality. Furthermore, protégés' feedback seeking behavior mediated the relationship between the extent of supervisory mentoring functions and LMX. Additionally, protégé's traditionality significant moderated the above relationship. Finally, theoretical and practical implications of these findings are discussed.
