臺灣每年有大量中小學校長申請退休,產生為數眾多的初任校長,他們如何融入學校環境,擔負學校領導的角色,有探究的價值。本研究選擇一所北部地區國民小學進行質性研究,分析初任校長與成員互動,其遭遇之挑戰與困難,描繪初任校長社會化的經驗,並採取訪談、觀察進行資料蒐集。本研究發現,校長具備足夠的歷練及人際網絡,透過觀察及對話,逐步熟悉學校環境。前任校長的部分作為及部分資深教師,為校長推動革新的挑戰。學校面臨廢校的危機,校長用心爭取環境改善經費,透過學校特色行銷,提升招生的成效,成立教師專業學習社群,強化與教師進行個別溝通。
Due to numerous secondary and elementary school principals' applications for retirement each year, many beginning principals are appointed. How these new school principals adapt themselves to a school environment and begin their new role as a school leader has some research value. This study chose an elementary school in northern Taiwan as a case study for qualitative research, analyzed the school principal's interactions with school members and the difficulty that she encountered, depicted the beginning school principal's socialization experiences, and conducted interviews to collect research data. The results showed that the school principal, who has sufficient experience and social connections, gradually became familiar with the school environment through observations and conversations. Some of the former school principal's conduct, as well as some senior school teachers, might become challenges to the school principal's innovation movements. In response to the crisis of the school being forced to shut down, the school principal is dedicated to raising funds for improving the environment, promoting school feature to increase student enrolment, organizing a professional learning community for teachers, and strengthening one-on-one communication with teachers.
